        호텔직원이 지각한 Workplace fun, 브랜드 몰입, 브랜드 시민행동 간의 구조적 관계: 직무만족의 매개효과를 중심으로

        The purpose of this study is to examine the structural relationship between hotel employees' workplace fun, job satisfaction, brand commitment, and brand citizenship behavior. We sampled four local hotels and two other chain hotels of employees. This survey was conducted from June 2, 2018 to July 15, 2018 about one month, and 211 out of the 290 questionnaires were used for empirical analysis. The hypothesis test result is as follows. First, Workplace fun has a positive(+) effect on Job Satisfaction. Second, Job Satisfaction has a positive(+) effect on Brand Commitment, and Brand Citizenship Behavior. Third, Brand Commitment has positive(+) effect on Brand Citizenship Behavior. Finally, the mediating effects of job satisfaction is as follows. In the relationship between Workplace fun and Brand Commitment, the direct path was not significant but the indirect path mediated by Job Satisfaction was significant that means Job Satisfaction is fully mediated. Moreover, in the relationship between Workplace fun and Brand Citizenship Behavior, the direct path was not significant but the indirect path mediated by Job Satisfaction was significant that means Job Satisfaction is fully mediated. Practical implications are as follows. First, the hotel should create a pleasant atmosphere for their employees. Second, as the importance of job satisfaction is suggested, appropriate job placement should be arranged through job consultation with employees. Third, in order to build a positive brand, the hotel needs to create a desired organizational environment to increase employees’ willingness to stay in the company. The theoretical implications are as follows. The relationship between workplace fun and brand was newly searched. In addition, the scope of existing research has expanded by looking at the relationship between job satisfaction and brand(brand commitment and brand citizenship behavior), which affects both internal and external customers. 본 연구는 호텔직원이 지각한 Workplace fun, 브랜드 몰입, 브랜드 시민행동 간의 구조적 관계를 살펴보려고 한다. 로컬호텔 4곳과 그 외 체인호텔 2곳의 직원을 대상으로 표본을 추출하였다. 본 조사기간은 2018년 6월 2일부터 2018년 7월 15일까지 약 한달 간 실시되었으며 총 290부의 설문지 중 211부의 표본을 실증분석에 활용하였다. 가설검증 결과는 다음과 같다. 첫째, Workplace fun은 직무만족에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 직무만족은 브랜드 몰입 및 브랜드 시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 브랜드 몰입은 브랜드 시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 마지막으로 직무만족의 매개효과는 다음과 같다. Workplace fun과 브랜드 몰입간의 관계에서 직접경로는 유의하지 않았고, 직무만족을 매개로 한 간접경로가 유의함에 따라 완전매개역할을 하는 것으로 나타났다. 또한 Workplace fun과 브랜드 시민행동 간의 관계에서 직접경로는 유의하지 않았고, 직무만족을 매개로 한 간접경로가 유의함에 따라 완전매개역할을 하는 것으로 나타났다. 실무적 시사점은 아래와 같다. 첫째, 호텔 조직은 직원에게 즐거운 분위기를 조성해야 한다. 둘째, 직무만족의 중요성을 제시함에 따라 직원과의 직무 상담을 통하여 적합한 직무를 배치 해 주어야 한다. 셋째, 긍정적인 브랜드를 구축하기 위해 직원이 원하는 조직 환경을 조성하여 직원이 기업에 남아있으려는 의지를 높여주어야 한다. 이론적 시사점은 아래와 같다. Workplace fun과 브랜드간의 관계를 새롭게 탐색하였다. 또한 직무만족과 내부 및 외부고객 모두에게 영향을 미치는 브랜드 몰입 및 브랜드 시민행동 간의 관계를 봄으로써 기존연구의 범위가 확장 되었다.

        치과위생사들의 직무만족과 삶의 질에 관한 연구

        The present study conducted a survey on the correlation between job satisfaction of dental hygienists and their workplace satisfaction and quality of life. A total of 249 surveys eligible among all the collected surveys were used in the analysis. The survey consisted of 61 items: 35 items were about self-evaluations of their satisfaction with their tasks, occupation, and workplace, as well as the degree of self-affirmation and their family-related satisfaction: the rests were 26 WHOQOL-BREF items investigating the quality of life. Collected data were processed using the SPSS Ver. 10.0 calculating the reliability with the frequency, percentage, and Cronbach`s α. Besides, one-way ANOVA and linear regression analysis examined the correlation between the variables. The conclusion is as follows: 1. By Age: Job satisfaction and family-related satisfaction were highest in the subjects aged 30 or older (3.5377±0.6891 at pF0.05 and 4.1789±0.5431 at pF0.05, respectively), though the differences were not statistically significant). Workplace satisfaction and self-affirmation were also highest in those aged 30 or older(3.5753±0.4210 at pE0.05 and 3.9695±0.4616 at pE0.05, respectively). The differences were statistically significant. Quality of life was also highest in those aged 30 or older(3.4095±0.3529, pF0.05). 2. By Types of Dental Institutions: Job satisfaction and workplace satisfaction were highest in the subjects who worked at the dental department in a general hospital (3.7431±0.5940 at pF0.05 and 3.6615±0.4602 at pF0.05, respectively), though without statistical significance. Self-affirmation was highest in those working in university hospitals(3.773±0.7151, pF0.05), while family-related satisfaction was highest, though without statistical significance, in those working at the dental department in general hospitals(4.2500±0.5528, pF0.05), who also showed highest quality of life with statistical significance(3.4046±0.4155, pE0.05). 3. By Years at Work: The subjects who had worked as a dental hygienist for 12 years or more showed highest satisfaction or scores in all the variables investigated: job satisfaction(3.9326±0.6673, pE0.05): workplace satisfaction (3.8316±0.4342, pE0.05): self-affirmation(4.2000±0.4551, pE0.05): family-related satisfaction(4.3778±0.4692. pF0.05): and quality of life (3.5235±0.4323, pF0.05). All but quality of life showed a difference with statistical significance. 4. Correlation between Quality of Life and Overall Job Satisfaction: Quality of life doesn`t have a correlation with the subjects` satisfaction with their occupation or with their self-affirmation, while it does have a correlation with workplace satisfaction and family-related satisfaction (F=15.983, Sig=0.000, R2=0.209). Besides, workplace satisfaction has a significant correlation with all the variables: job satisfaction, self-affirmation, family-related satisfaction, and quality of life (F=38.563, Sig=0.000, R2=0.389). The above result shows that workplace satisfaction has a high correlation with job satisfaction, self-affirmation, family-related satisfaction and with quality of life. Consequently, to enhance satisfaction of dental hygienists with their workplace, it would be important to promote their autonomy and make desirable workplace environments so that they can work efficiently with pride for their job.

        대학재학중 현장실습 참여특성이 직장・직무만족도 및 수준적합도에 미치는 영향

        With the 12th year data of the high school students cohort within Korea Education and Employment Panel(KEEP), this study examined relationships how workplace satisfaction, job satisfaction and skills fitness were impacted by demographic characteristics and participation characteristics of workplace learning. The results are as follows. First, tasks in the workplace, communication・human relationships, working hours and environment, etc., job satisfaction showed higher when the fieldwork itself was designed to help in employment and work ability. Second, skills fitness feeling more suitable than one's own level showed that the skills, abilities and educational level requiring in your current job were higher students from vocational high school than general high school. And also skills fitness indicated that men were found to be higher than women. Third, welfare benefits, wages and personal development potential of the workplace, etc., workplace satisfaction were higher students from general high school than vocational high school, and also skills fitness indicated that men were found to be higher than women. And also skills fitness showed that regular workers were found to be higher than non-regular workers. Fourth, according to selection method, major relevance, duration of participation, and type of participation. significant differences weren’t found between job satisfaction and workplace satisfaction. 이 연구는 한국직업능력개발원 한국교육고용패널(KEEP) 12차(2015년)년도 조사 데이터를 사용하여 표본의 인구통계학적 특성 및 (대학 재학 중) 현장실습 참여특성이 (첫 번째 일자리 임금근로자의) 직장만족도, 직무만족도, 수준적합도에 미치는 영향 관계를 실증적으로 분석하였다. 연구 결과는 다음과 같다. 첫째, 직장에서의 업무, 의사소통・인간관계, 근무시간 및 환경 등 직무에 대한 만족도는 대학 재학 중 현장실습 자체가 취업 및 업무능력에 유익할수록(도움이 될수록) 높게 나타났다. 둘째, 현재 직장에서 요구하는 기술과 능력, 교육수준이 내 수준에 비해 보다 적합하다고 느끼는 수준적합도는 전문계고 출신 학생들이 일반계고 출신 학생들보다 높고, 남성이 여성에 비해 높은 것으로 나타났다. 셋째, 직장의 복지후생, 임금, 개인발전 가능성 등 직장에 대한 만족도는 일반계고 출신 학생들이 전문계고 출신 학생들보다 높게, 그리고 정규직이 비정규직 보다 높게 나타났다. 넷째, 현장실습의 선택방법, 전공 관련성, 참여기간, 참여유형에 따라 직장만족도, 직무만족도에는 유의미한 차이는 발견되지 않았다.

        부모의 직장보육시설만족도가 양육스트레스, 직무몰입과 직무만족에 미치는 영향

        The purpose of this study was to examine the influence of satisfaction with workplace child-care on the parenting stress, job commitment, and job satisfaction of parents. The questionnaires survey of this study was conducted on 185 parent-employees (97 fathers & 88 mothers) who used employer-supported child-care in the province of Kyungki-do. The results of this study were as follows: As the level of satisfaction with workplace child-care became higher, the level of parenting stress became lower. And as the level of satisfaction with workplace child-care became higher, the level of job commitment and job satisfaction became higher. Among five components of satisfaction with workplace child-care, satisfaction with the environment for child-care had an independent influence on parenting stress. And satisfaction with the management of child-care facility had an independent influence on job commitment and job satisfaction. This study suggested that education programs that target employers need to raise employers’ awareness about the importance of workplace child-care in order to reduce parenting stress and to enhance job commitment and job satisfaction of parent-employees.

        매개된 조절모형과 조절된 매개모형을 통한 직장차별이 생활만족도에 미치는 영향에 관한 연구 : 직무만족과 자아존중감을 중심으로

        본 연구는 직장차별과 직무만족, 생활만족도의 관계에서 자아존중감의 조절효과를 확인하고자 매개된 조절효과와 조절된 매개효과의 모형을 비교하여 분석하였다. 본 연구에서는 한국장애인고용공단에서 실시한 장애인고용패널조사(Panel Survey of Employment for the Disabled)로부터 수집된 5차년도 자료에서 직장내에서 차별을 경험할 수 있는 취업 임금근로자 1,094명을 대상으로 실시하였다. 직장차별, 직무만족, 자아존중감, 생활만족도를 측정하였고, SPSS 18.0과 SPSS Macro를 사용하여 분석하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 직무만족이 직장차별과 생활만족도를 매개하는 것으로 나타났다. 둘째, 자아존중감이 직장차별과 직무만족 사이에서 유의한 조절효과를 보이지 않는 것으로 나타났다. 즉, 통합적으로 자아존중감의 매개된 조절효과가 없는 것을 알 수 있었다. 셋째, 자아존중감이 직무만족과 생활만족도 사이에서 유의한 조절효과를 보이는 것으로 나타났다. 즉, 통합적으로 자아존중감의 조절된 매개효과가 있는 것을 알 수 있었다. 이러한 연구결과를 바탕으로 장애인복지에 대한 시사점을 제시하였다. This study analyzed to compare the model of the mediated moderating effect with that of the moderated mediation effect to investigate self-esteem’s moderating effect in the relationship among the discrimination in the workplace, job satisfaction and life satisfaction. In this study, the 5th year resources collected from Panel Survey of Employment for the Disabled conducted by Korea Employment Agency for the Disabled were used targeting 1,094 workers to undergo the discrimination in the workplace. The discrimination in the workplace, job satisfaction, self-esteem, life satisfaction were measured and analyzed by using SPSS 18.0 and SPSS Macro. The results of this study are summarized as follow: First, job satisfaction mediated the discrimination in the workplace and life satisfaction. Second, self-esteem didn’t show a significant moderating effect between the discrimination in the workplace and job satisfaction. In other words, integrated self-esteem’s mediated moderating effect was not found. Third, self-esteem demonstrated a significant moderating effect between job satisfaction and life satisfaction. That is, integrated self-esteem’s moderated medication effect was found. Based on the results, implications for the welfare of persons with disabilities were proposed.

        부정적 보도를 접한 카지노직원이 지각한 부정적 감정이 고객지향성에 미치는 영향: 직업존중감 및 직장만족의 매개효과

        Casino industry which is classified as a gambling industry often becomes the target of negative media reports. Casino employees who face these negative media reports tend to have negative emotion, which lead them to provide services of poor quality and can cause loss of customers and decline of management performance. Thus, managing negative emotion by casino dealers has direct effect on the management performance of casino companies, casino managers are required to manage their emotions properly. Therefore, the purpose of this study is to examine the effect of casino employees' negative emotion after facing negative news reports on customer orientation and whether mediating role of occupation esteem and workplace satisfaction exist. The results of this study can be summarized as follows. First, we found that casino employees' negative emotion after facing negative media reports had significantly negative effect on occupation esteem, workplace satisfaction and customer orientation. It means that the higher the employees' perception on negative emotions after facing negative media reports, the lower the occupation esteem, workplace satisfaction and customer orientation occurred. Second, we turned out that casino employees' negative emotion after facing negative media reports had significant effect on customer orientation only through occupation esteem and workplace satisfaction. It implies that casino employees' negative emotions after facing negative media reports weakens occupation esteem and workplace satisfaction which ultimately worsens customer orientation. That is, this result suggests that occupation esteem and workplace satisfaction play the role as perfect mediating variables in the effect of employees' negative emotions after facing negative media reports on customer orientation. Hence, if casino companies want to raise employees' customer orientation via occupation esteem and workplace satisfaction, they have to minimize and mange systematically the effect of employees' negative emotions after facing negative news reports.

        보육교사와 유치원 교사의 직장내 지지가 이직의도에 미치는 영향

        본 연구는 보육교사와 유치원교사의 직장내 지지가 이직의도에 미치는 영향에 있어서 정서적 소진 및 직무만족도의 매개효과를 살펴보는 것이다. 표집대상은 충청북도 소재 어린이집과 유치원에 근무하는 보육교사 255명과 유치원교사 212명이다. 수집된 자료는 SPSS 18.0을 사용하여 빈도와 백분율, 내적합치도계수, Pearson의 적률상관관계를, AMOS 18.0을 이용하여 확인적 요인분석을 통해 구성개념 타당도를구하였으며, 경로분석을 실시하였다. 본 연구의 결과를 살펴보면 첫째, 보육교사와 유치원교사의 직장내지지는 정서적 소진을 낮추고 직무만족도를 높여 이직의도를 낮추었으며, 그 영향은 보육교사와 유치원 교사 간에 차이가 있었다. 둘째, 정서적 소진은 직무만족도를 낮추고 이직의도를 높였다. 따라서 보육교사와 유치원 교사의 직장내지지 증가와 정서적 소진 방지 및 직무만족도 향상을 위한 실천적, 정책적 방안이 모색될 필요성이 제기된다. The purpose of this research was to investigate the effects of workplace social support, emotional burnout, and job satisfaction on turnover intention of childcare center and kindergarten teachers. Subjects of this study were 255 childcare teachers and 212 kindergarten teachers in Chungbuk province. Data were analyzed by frequency, percentage, Cronbach`s α, and Pearson`s product-moment correlation using SPSS 18.0 program, and path model was analyzed by using AMOS 18.0 program. The results of this study were as follow. First, workplace support had a direct effect on job satisfaction of both groups of trachers while turnover intention was influenced by workplace support for only kindergarten teachers. Emotional burnout mediated the relationship among workplace support, job satisfaction, and turnover intention. Second, dehumanization and lack of achivement had direct effects on job satisfaction of both groups whereas emotional exhaustion did have an impact on job satisfaction of kindergarten teachers. Third, job satisfaction had a direct effect on turnover intention of both groups, Furthermore, job satisfaction was the strongest predictor for turnover intention of childcare teachers whereas workplace support was for kindergarten teachers. In conclusion, the finding of this reacher can be used to prevent turnover intention of teachers, and to establish the inventions and programs to decrease the emotional burnout and increase job satisfaction according to types of workplace.

        The Impact of Workplace Spirituality on Job Performance : Focused on Moderating Effect of Job Satisfaction

        본 연구는 일터 영성이 직무 성과에 미치는 영향을 직무 만족의 조절 효과를 중심 으로 검증하는 데 목적을 두고 있다. 설문조사를 통해 중국 내 기업 종사자로부터 유 효 표본 457부를 수집하였으며, 이론적 연구를 바탕으로 일터 영성, 과업 성과, 맥락 성과, 직무 만족에 대한 가설모형을 설정하여 4가지 주요 연구가설을 제시하였다. 가 설검증을 위해 SPSS 23.0 프로그램을 사용하였으며, 요인분석, 상관분석, 회귀분석을 통해 정량분석을 시행한 결과 일터 영성은 과업 성과와 맥락 성과에 유의한 상관관계 를 보였으며, 직무 만족은 일터 영성, 과업 성과, 맥락 성과 간에 조절 효과를 보였다. 이와 같은 연구결과에 대한 실증적 결과는 다음과 같다. 조직은 직무에서 영성을 강 조해야 하며, 관리자는 직무 만족을 높이기 위해 다양한 방법을 장려하여 직무 성과 에 미치는 영향을 강화해야 한다. 본 연구는 일터 영성이 직무 성적에 미치는 영향 메커니즘을 어느 정도 밝혀냈으며, 상업 교육의 활용 방향이라는 측면에서 상업 교육 에 중요한 역할을 할 것이다.향후 상업 교육 분야와 관련된 설문과 연구 대상에 대해 중요한 의사 결정에 참고가 된다. The aim of this study is to verify the influence of workplace spirituality on job performance and the moderating effect of job satisfaction. Through the questionnaire survey, a total of 457 valid samples were received from employees of Chinese enterprises. On the basis of theoretical research, 4 key research hypotheses are proposed and the hypothesis models of workplace spirituality, task and contextual performance ,job satisfaction are established. SPSS 23.0 software was used to conduct hypothesis testing by using factor analysis, correlation analysis, regression analysis and other methods for quantitative analysis. The results show that workplace spirituality has a significant correlation with task and contextual performance. Job satisfaction has a moderating effect between workplace spirituality with task performance. The empirical results suggest that organizations should emphasize workplace spirituality at work, and managers should encourage more methods to improve employees' perception of job satisfaction, so as to strengthen the impact of workplace spirituality on job performance. To a certain extent, this study reveals the influence mechanism of workplace spirituality on job performance, which will play an important role in business education from the perspective of the active application direction of business education. It provides an important reference for decision-making of the questionnaire and research objects in the field of business education in the future.

        고등학교 시기의 진로지도 및 진로인식이 대졸자의 직무만족도와 직장만족도에 미치는 영향 분석

        On the focus on the importance of career guidance at high school, job and workplace satisfaction as a professional, this study was analyzed the impact on job satisfaction and workplace satisfaction in the first job after graduation of career guidance at high school, home and career awareness. The wave data of the Korea Education & Employment Panel (KEEP) from the 1st(2004) to 7th(2010) was used for the longitudinal study that tracked the same subjects in this study. Through the analysis of the study, first, the variables that affected positively on the job satisfaction were sex, location of college, major match, conversation on aptitude and interest, but the variable of conversation on career choice affected negatively on job satisfaction. second, the variables that affected positively on the workplace satisfaction were sex, location of college, wages, firm size and major match. Third, the career guidance at home affected positively and negatively on job satisfaction. In order to activate career guidance that was proven the importance and necessity, useful career education and desirable conversation skills with their child will be provided for the parents. And for the desirable career guidance at school, the career coaching education will be provided for teachers to help students form work values and to respect students’ possibilities of career choice away from education for teachers helping students match the existing professional and personal aptitudes, interests, etc. 본 연구는 고등학교에서 진로지도와 직업인으로서 개인의 직무와 직장만족도의 중요성에 초점을 두고 고등학교 시기에 학교와 가정에서 이루어지는 진로지도와 개인의 진로인식이 대학 졸업 후 직무만족도와 직장만족도에 미치는 영향을 분석하였다. 이를 위해 동일한 연구대상자들을 추적하는 종단연구가 필요한 바 한국직업능력개발원의 “한국교육고용패널(KEEP)” 자료 중 2004년도(1차)에서 2010년도(7차)까지 자료를 활용하여 연구를 진행하였다. 본 연구의 결과 분석을 통해 첫째, 직무만족도에 정적인 영향을 미치는 변인은 성별, 대학소재지, 전공일치, 적성․흥미에 대한 대화로 나타났다. 이에 반해, 진로선택에 대한 대화 변인은 직무만족도에 부적인 영향을 미치는 것으로 확인되었다. 둘째, 직장만족도에 정적인 영향을 미치는 변인은 성별, 대학소재지, 임금, 기업규모, 전공일치로 나타났다. 셋째. 가정에서 진로지도는 대학졸업 후 직무만족도에 정적인 영향과 함께 부적인 영향을 동시에 미칠 가능성이 높다는 것을 확인할 수 있었다. 이렇게 중요성과 필요성이 입증된 진로지도의 활성화를 위해, 학부모들에게 유용한 진로관련 교육을 제공해야 하고 이와 함께 바람직한 자녀와의 대화법에 대한 교육도 실시해야 할 것이다. 또 학교에서 내실 있는 진로지도가 이루어지기 위해서는 담당교사에게 기존에 직업과 개인의 적성, 흥미 등을 매칭하는 것을 돕는 교육에서 탈피해 학생들의 진로선택 가능성을 존중하고 올바른 직업가치관 형성을 도울 수 있는 유능한 커리어코치의 양성이 요구된다.

        직장 내에서의 차별경험과 직장만족도와의 관계: 구직동기의 매개효과

        Discrimination in the workplace is highly likely to lead to a decrease in job satisfaction, and low job satisfaction is highly likely to lead to high absenteeism and deterioration of organizational relationships, which in turn leads to a decrease in productivity. Workers' experiences of discrimination act as stress, and it is important to strengthen internal capacity to control and alleviate such stress. Therefore, despite the existence of experiences of discrimination in the workplace, studies that can effectively deal with discrimination in the workplace are needed because active research has not been conducted in the meantime. The purpose of this study is to examine how the level of discrimination experienced by workers at work affects job satisfaction, and to examine the mediating effect of job search motivation in the relationship between the level of discrimination and job satisfaction. For this purpose, this study used the data of the 14th survey of the youth panel data, and it was targeted to 5,600 people who responded faithfully out of 9,773 currently employed workers. t-test with SPSS 22.0 for analysis. Correlation was analyzed, and regression analysis was performed to verify the mediating effect. As a result of the analysis, first, there were significant differences in job satisfaction and job search motivation according to discrimination experience. In other words, the level of job satisfaction and job search motivation was higher among those who had never experienced discrimination than those who had experienced discrimination. Second, it was found that the level of discrimination experienced by workers had a significant effect on job satisfaction and job search motivation. Third, in the process where the level of discrimination experienced by workers affects job satisfaction, the partial mediating effect of job seeking motivation was verified. In conclusion, a career education program that can strengthen job search motivation for workers who have experienced discrimination in the workplace and practical measures to improve job satisfaction were discussed. It is also intended to be used as basic data to prevent discrimination in the workplace. 근로현장에서의 근로자 차별은 직장만족도 저하로 이어질 가능성이 높다. 즉 낮은 직장만족도는 잦은 결근, 조직관계 악화로 이어져 결국 생산성의 하락을 가져올 가능성이 높다. 근로자들의 직장 내 차별경험은 스트레스로 작용하는데 이러한 스트레스를 조절하고 완화하기 위한 내적 역량 강화가 중요하다. 이에 직장 내에서의 차별경험이 존재하고 있음에도 불구하고, 그간 활발한 연구가 이루어지지 못한 실정이기 때문에 직장 내 차별을 효과적으로 대처할 수 있는 연구가 필요하다. 본 연구의 목적은 근로자들이 직장 내에서 경험하는 차별수준이 직장만족도에 어떠한 영향을 미치는지 살펴보고, 차별수준과 직장만족도 간의 관계에서 구직동기의 매개효과를 검증하는 것이다. 이를 위해 본 연구는 청년패널 데이터 14차 조사자료를 사용하였고, 현재 재직 중인 근로자 9,773명 중 성실하게 응답한 5,600명을 대상으로 하였다. 분석을 위해 SPSS 22.0으로 빈도, t-test. 평균값 분석, 상관관계를 분석하였고, 회귀분석을 실시하여 매개효과를 검증하였다. 본석결과 첫째, 직장 내 차별경험에 따른 직장만족도, 구직동기는 유의미한 차이를 나타냈다. 즉 차별 무경험자가 차별 유경험자보다 직장만족도와 구직동기 수준이 높게 나타났다. 둘째, 근로자들이 경험하는 직장 내 차별수준이 직장만족도와 구직동기에 유의한 영향을 미치는 것으로 나타났다. 셋째, 근로자들이 경험하는 직장 내 차별수준이 직장만족도에 영향을 미치는 과정에서 구직동기는 부분 매개효과가 검증되었다. 본 연구결과를 통해 직장 내에서 차별을 경험한 근로자들을 대상으로 이들의 구직동기를 강화할 수 있는 진로교육 프로그램과 직장만족도 향상을 위한 실천적 방안에 대해 논의하였다. 또한 근로자들이 만족하는 직장임을 가늠해 주는 평등한 직장 문화 조성을 위한 제도적, 정책적 자료로 활용하고자 한다.
