어린이집 정교사와의 근무 맥락 속에서 드러나는 대체교사의 경험

어린이집 대체교사 지원사업은 어린이집 정교사의 복지증진을 위하여 그 필요성과공감대가 증가하고 있다. 본 연구는 대체교사가 어린이집에서 겪는 경험과 정교사와의 경험 속에서 이들의 목소리를 이해하고 해석하기 위해 국내 최초로 시행한 경남C시 안식휴가제의 안식휴가 대체교사 2명과 국비 대체교사 6명을 대상으로 참여관찰과 면담을 하였고 보육 공동체로서 어린이집에 지원 나온 대체교사와 함께 근무한 경험이 있는 정교사 3명과의 면담을 진행하여 질적으로 분석하였다. 연구 결과, 대체교사는 반복적으로 다양한 어린이집을 경험하게 되면서 짧은 기간이지만 정교사와의 관계가 불편해지지 않기 위해 노력하고 있음이 드러났다. 또한 어린이집 교직원들의 대체교사에 대한 부정적인 인식으로 인해 심리적 어려움을 겪고 있어 대체교사의 업무이해와 대체교사를 바라보는 부정적인 인식의 개선이 필요함이 드러났다. 대체교사가어린이집에서 겪는 다양한 경험들은 어린이집 현장 상황을 조망해 볼 수 있는 기회이며 지원사업의 실효성을 높일 수 있는 근무 형태로의 변화가 필요함을 시사한다. The needs and consensus for the support projects for substitute teachers at childcare centers to promote the welfare of regular teachers at childcare centers is increasing. This study aimed to understand substitute teachers’ experiences in childcare centers and with regular teachers. Interviews and participatory observations were conducted with two sabbatical substitute teachers, six substitute teachers, and three regular teachers who had worked with substitute teachers. Their responses were qualitatively analyzed. The results showed that the substitute teachers repeatedly experienced various childcare centers and tried not to make the relationship with the regular teachers uncomfortable. We suggest improvements because of psychological difficulties due to the negative perceptions of substitute teachers. This study is based on teachers’ experiences in childcare centers. Research on sabbatical substitute teachers and substitute teachers should be actively conducted.

According to the revision of the Labor Standards Act, which applies to businesses with special cases of break time in 2018, the right to rest of nursery teachers is guaranteed, but it seems that there are various problems in the process of applying them to actual childcare sites. Therefore, this study aims to find out the current situation and needs of the break time of day care center teachers and to find implications for efficient site placement. The subjects of this study were 262 teachers in day care centers in G city. The collected data were analyzed by descriptive statistics and cross analysis. Result of this study, 85.5% of the rest time was used, and one hour was used at one time, mainly for infants taking a nap, and the teachers' meeting decided to use the break time, and many of them took a break in the classroom. It was found that it was not free to use excessively. There were other class teachers as substitute teachers. For the rest spaces, the classrooms were used a lot and formal journal writing and 9-hour work were the highest. In addition, there were many demands for teachers, rest spaces, and work reductions to replace breaks. These findings can be used as basic data for preparing fundamental measures to secure the labor rights of teachers while ensuring the quality of childcare. 2018년 휴게시간의 특례 적용업종 관련 근로기준법이 개정됨에 따라 어린이집 교사의 쉴 권리가 보장되었으나, 실제 보육현장에 적용하는 과정에서 여러 가지 문제가 있는 것으로 보여진다. 이에 본 연구는 어린이집 교사의 휴게시간 이용실태와 요구를 알아보고 효율적인 현장안착을 위한 시사점을 찾고자 한다. 연구대상은 G시에 소재한 어린이집 교사 262명이며, 휴게시간 이용과 요구에 대한 실태조사를 실시하였다. 수집된 자료는 기술통계와 교차분석을 실시하였다. 연구결과 휴게시간은 85.5%가 이용하고 있었고, 1시간을 한번에, 주로 영유아가 낮잠 자는 시간을 이용하고, 교사회의를 통해 휴게시간 이용을 결정하고, 담당교실에서 쉬는 경우가 많은 것으로 나타났으나 업무과다로 자유롭게 이용하지 못하는 것을 알 수 있었다. 대체교사로는 다른 반 교사가 많이 하고 있었으며 휴식공간에 대해서는 담당교실을 많이 이용하고, 형식적인 일지작성과 9시간 근무가 가장 높게 나타났다. 그리고 요구에서는 휴게시간을 대체해줄 교사와 휴게 공간, 업무경감 등에 대한 요구가 많은 것ㅇ로 나타났다. 이러한 연구결과는 보육의 질을 보장하면서도 교사의 노동권을 확보할 수 있는 근본적인 대책마련을 위한 기초자료로 활용될 수 있는 것이다.
