조직의 학습문화, 리더의 변혁적 리더십, 핵심가치 인식, 조직몰입 간의 관계

본 연구는 핵심가치 인식을 개인 차원의 핵심가치 내재화와 조직차원의 핵심가치 전개활동으로 구분하고 이들에 영향을 미치는 요인으로 조직의 학습문화와 리더의 변혁적 리더십의 영향을 살펴보고자 한다. 또한 핵심가치 내재화의 성과 변인으로서 조직몰입을 가정하고 이들 변인간의 관계를 파악하고자 한다. 즉, 본 연구는 학습문화, 변혁적 리더십, 핵심가치 내재화, 핵심가치 전개활동, 조직몰입 사이의 관계를 파악하고 이를 통해 실천적 및 이론적 시사점을 도출하고자 한다. 연구결과 분석은 사무직 종사자 340명을 대상으로 한 자료를 기반으로 하였다. 연구결과 모든 연구가설이 지지되었음을 확인할 수 있었다. 즉, 독립변인인 조직의 학습문화와 리더의 변혁적 리더십은 매개변인인 핵심가치 내재화와 핵심가치 전개활동에 영향을 미친다는 점을 확인할 수 있었다. 또한 독립변인과 매개변인은 모두 종속변인인 조직몰입에 긍정적 영향을 미친다는 점도 확인할 수 있었다. 이와 아울러 핵심가치 내재화와 핵심가치 전개활동이 조직의 학습문화 및 리더의 변혁적 리더십과 조직몰입 사이를 매개한다는 사실도 확인할 수 있었다. 이러한 결과를 바탕으로 본 연구의 의의와 후속 연구를 위한 제언을 제시하였다. This study tries to find the effects of organizational learning climate and leader’s transformational leadership on core value internalization and core value expansion supporting activity. Also, this study tries to find the effects of core value internalization and core value expansion supporting activity on the organizational commitment, the dependent variable of this study. In other words, this study’s purpose is to investigate the relationship among learning climate, transformational leadership, core value internalization, core value expansion supporting activity, and organizational commitment. The data were collected from 340 clerical work employees. Study results showed all hypotheses were supported. In other words, the independent variables, organizational learning climate and leader’s transformational leadership, have statistical significant effects on core value internalization and core value expansion supporting activity, which are the mediators of this study. Also, the independent and mediating variables have statistical significant effects on organizational commitment. This study results find the mediating effects of ore value internalization and core value expansion supporting activity between independent and dependent variables, too. Based on the study results, the implication and suggestion for the future study were provided.
