        연구논문 : 문화관리와 율곡제

        본 연구는 관계적 접근으로 문화관리의 새로운 방향성을 탐구하고자 한다. 이를 위하여 문화관리의 8가지 방향을 찾아 율곡제의 문화관리 가능성을 타진하였다. 그 결과 문화관리의 방향성의 중요성을 발견하고, 관리 방향을 제시하는 동시에 그것의 유용성을 확인하였다. This study aims to investigate a new directionality of culture management by ``The Relation-Approach``. For this, I probed the possibility of culture management of ``Yulgok Festival`` through traveling 8 directions of culture management. So, I found the importance of directionality of culture management, also suggested and identified the usefulness of management directions.

        한국기업의 윤리경영에 관한 연구 -독일기업의 윤리경영 모델도입을 중심으로-

        In the current corporate world, the ethical management is not just an option but a way of corporate survival. This kind of change is not just a temporary phenomena but a clear permanent demand in the current times. Up to now, the companies have focused on the profit making only. However, the current trend asks the companies to undertake their economic, social and environmental obligations in proportion to the profit making. So, in the global market, the World Trade Organization (WTO), Ethical Round (ER) and other organization were established and ISO 26000, corporate sustain ability index and other code of corporate ethical conduct were defined to enhance the ethical management. Korean companies have tried to introduce the ethical management system to participate in the world trend. But the effect is just superficial, and it is far away to realize the world class ethical management system. So, it is urgently needed to get the method for realizing the world class systematic ethical management. So, this study is designed to find out any problems in the ethical management in Korean companies and find the practical method of realizing it. For this objective, the research will be done on the principles of ethical management in German companies, such as social partnership, cooperative and cultural relation or the humanitarian ethical management which enables to coexist the public benefit and private benefits through the prevention of moral hazard. It also is designed to apply them to the current Korean companies. The problems in the ethical management in Korean companies are as follows. First, in the economic field, the large companies keep the unfair corporate governance and practice the unfair transactions under the protection by government, courts and educational institutes, thus dominating the market unfairly and breaking the market order and balance and finally leading to the lowered national prestige and competitiveness. Second, in the social field, the large companies have the strong connection with political, legal and educational circles and get various benefits from them, exact the unfair profits from small and medium sized companies through the unfair transactions, thus making the small and medium companies bankrupt and leading to severe gap in wealth between upper class and lower class, increases in the crime and lowered consumer`s sentiment. Third, in the environmental fields, companies pour out a lot of industrial wastes generated during their operation to the environment, thus causing severe water contamination and air pollution and, leading to the severe damages to people and environment. As a way to improve the corporate unethical management in Korea, the government`s actions are required to prevent the unfair profit and transaction by large companies and correct their unfair corporate governance in the large companies. To solve these problems, it would be good to get German ethical management system and keep the large companies from exercising their economic exploitation, unilateral profit making and predatory abuse of power. In addition, the government and the companies shall make the partnership relation to control the asymmetrical power and the profit of the large companies. The corporate governance shall be made in a way that all related parties keep the social partnership, recognize each other and make the balanced power allocation. In addition, the joint decision making in consultation with the corporate interested parties can facilitate them to participate in the joint and participatory community. These practical items shall be used to the corporate management environment in Korea as they prevent the large companies from exercising the unfair monopoly but help to realize the fair profit distribution and transparent management, thus preventing the social polarization through the balance and order and making possible the mutual growth and sustainable management. Second. in the social field, it is required for various interested parties to the companies make the partnership through the conversation and negotiation and pursue for the common profits, thus making the balance in public and private profits. To achieve these goals, the Korean companies shall have the ultimate corporate management purposes of overcoming the social poverty and complaints and making the mutual benefits based on the humanism like the German companies, thus enabling both corporate capital and labor to participate in the management of the companies and share the profits in fair way, and ultimately to achieve the ethical management principle. In addition, for the joint decision making process, the companies shall achieve the “harmony between daily life and job life” through the mutual understanding and contribute to the joint participation and mutual profit. So, the severe social gap between haves and have-nots, which has been the deep rooted problems in Korea, shall be prevented, thus lowering the crime and improving the social security to make the balanced and safe community. Third, in the field of environment, companies try to get the various environmental ethical policies and practice them to reduce the environmental contamination. For this goal the companies shall introduce the green responsibility and management system under the global environment while the government shall make the strict diagnosis and evaluation over the company`s environmental contamination. In addition, for the true ethical management and its practices, the companies shall make possible the sound coexistence of human and nature by correctly recognizing the partnership relation among people, earth and companies. The companies also have to make efforts in conserving and recycling the fast depleting resources and develop the renewable and alternative energy. The contributions of this study can be summed up as follows. First, it was found that with the introduction of ethical management from German companies, the Korean companies can construct the cooperative relation with all related parties through the partnership relation, and conversation and negotiation based on sympathy and understanding, thus pursing both the private profit and public benefits and that the socially responsible management system shall take roots to make possible the joint growth and sustainable management. He companies practicing the ethical management, the company shall focus on the humanitarian for all humanity in this world, thus enabling the sound co-existence between nature and human and confirming the partnership among human, earth and companies to realize more macroscopic, secure and ethical management. This study has limitation as it has not handled the economic, social and environmental damages caused by the unethical management in various ways. So, in the subsequent study, more focus will be done on these factors. Second, rather than focusing only on the form of the world standard in the companies practicing the ethical management, the company shall focus on the humanitarian for all humanity in this world, thus enabling the sound co-existence between nature and human and confirming the partnership among human, earth and companies to realize more macroscopic, secure and ethical management. This study has limitation as it has not handled the economic, social and environmental damages caused by the unethical management in various ways. So, in the subsequent study, more focus will be done on these factors.

        인사공정성과 조직문화 성향에 따른 노사협력관계 고찰

        본 연구는 인사공정성과 조직문화 성향이 노사협력에 미치는 효과를 실증분석하고, 근로자 개인의 특성인 재직기간과 기업의 특성인 기업역사, 종업원 수, 노조유무와의 관계의 조절효과를 검증하였다. 분석은 이론적 배경을 근거로 설문지를 작성하여 대구․경북지역에 소재한 제조업체 근로자 488명을 표본으로 하였다. 분석 결과 첫째로 인사공정성으로서 분배공정성, 절차공정성과 조직문화 성향으로서 권력지향문화와 성취지향문화 그리고 지원지향문화는 노사협력에 긍정적 영향을 미치는 것으로 나타났다. 둘째로 인사공정성 및 조직문화 성향과 노사협력 관계에서 재직기간, 기업역사, 종업원 수, 노조여부의 조절효과에 대한 분석결과 상황에 따라 긍정적 또는 부정적 영향을 미치는 것으로 나타났다. 이 분석결과 인사공정성 측면에서 근로자들의 투입과 산출에 있어서 구성원들 간에 형평성의 제도화가 요구되고, 조직문화 측면에서는 성과주의에 입각한 평가 및 보상시스템 도입․운용이 요구된다. 아울러 노사협력을 제고함에는 부분적으로 조절변수인 재직기간, 기업역사, 조업원수, 노조유무에 따른 차별적 관리가 요구된다. This study made empirical analysis about potential effects of personnel management policy and organizational culture orientation on union-management cooperation, and also sought to verify potential moderating effects of those two former factors on associations of working years (as one of employees' personal characteristics) with business characteristics such as company history, number of employees and labor union. This study used a questionnaire form prepared on the basis of theoretical backgrounds, and adopted total 488 workers of manufacturing companies located in Daegu city and Gyeongbuk province according to sampling. The results of analysis can be outlined as follows: First, it was found that distributive fairness and procedural fairness (as sub-factors of personnel management policy) and power-oriented culture, achievement-oriented culture and support-oriented culture (as sub-factors of organizational culture orientation) had positive effects on union- management cooperation. Secondly, it was found that working years, company history, number of employees and labor union had positive or negative moderating effects on possible associations among personnel management policy, organizational culture orientation and union-management cooperation, depending on circumstances. According to the results of analysis, it is required to institutionalize equity system among organizational members with regard to input and output of employees in the aspect of personnel management policy, while introducing and operating rating and compensation system based on achievements in the aspect of organizational culture. Furthermore, in order to improve union- management cooperation, it is also required to execute differentiated management partially depending upon moderating factors such as working years, company history, number of employees and labor union.

        병원 경영시스템 분석을 통한 생산적 노사관계의 개선방향에 관한 연구

        The purpose of this study is to reform the productive industrial relations in hospital. Because the industrial relations of hospital is antagonistic each other and this problem cause a low productivity. In Korea, hospitals maintain their ownership structure, strategy is controlled by government, short process of management, and culture of grade. The executive of hospital doesn`t gain the confidence of union. This circumstances is related with the antagonistic industrial relations. This research is to analyze hospital management system through experiential and literature study, and is to present a reform strategies for cooperative industrial relations of improving productivity in hospital. As a results, if the hospital manager hopes to improve productivity, they should introduce expert management system rather than ownership and management system. And it is need to execute the hospital initiative strategy rather than to depend on the government. Moreover, the hospital can achieve productive industrial relations as a middle-long term visions in management process and horizontal organization culture. Although this study is limited by literature research, it will contribute to settle productive industrial relations in hospital and to accomplish the additional study.

      • 가족친화적 조직분위기, 협력적 노사관계 및 조직시민행동의 관계

        본 연구는 공공기관에 있어서 가족친화적 조직분위기가 조직시민행동에 미치는 영향과 이들 간의 관계에서 협력적 노사관계의 매개효과를 검증하였다. 공공기관에 근무하고 있는 292명을 대상으로 살펴본 결과 첫째, 가족친화적 조직분위기는 협력적 노사관계에 긍정적인 영향을 주었다. 둘째, 가족친화적 조직분위기는 구성원들의 조직시민행동에도 긍정적인 영향을 주었다. 셋째, 조직구성원들이 지각하는 협력적 노사관계는 조직시민행동에 긍정적인 영향을 주었다. 마지막으로 협력적 노사관계는 가족친화적 조직분위기와 조직시민행동의 관계에서 부분 매개역할을 보였다. 이상의 연구결과를 토대로 본 연구의 시사점과 한계점, 향후 연구방향을 제시하였다. This study examined the effect on family-friendly organization culture on organized citizen actions and the intermediary relationship between these factors with cooperative labor-management relations. Based on research of 292 people working in public office, such results were observed: firstly, family-friendly organization culture gave positive effects on cooperative labor-management relations. Secondly, family-friendly organization culture also gave positive effects on organized citizen actions. Lastly, cooperative labor-management relations partly served as a intermediary factor in case of the relationship between family-friendly organization culture and organized citizen actions. To conclude, the implications, limitations and later study guides are discussed based on these research results.

        대중문화의 생산구조: 한국 텔레비전 드라마의 제작시스템과 생산주체 간 권력관계의 변화

        This study aims to articulate production process of popular culture, which has been relatively ignored by most researchers. I focus on the structural aspects of Korean television serials production, and thus, attempt to find the characteristics of four major ‘agents’: the star, management/agencies, independent production companies, and network broadcasting companies. The power relations among these four were analyzed, too. It is clear that the star and management/agencies became more influential in the production process. But it does not necessarily mean the shrink of networks’ power, because they are still big ‘public’ institutions whose drama production is only a small part of the their whole function. Another visible aspect is the vertical merge of management/agencies and production, as most management/agencies have already launched their own production branches and independent companies have expanded their role into the management/agencies area. The four ‘agents’ of television production have complicated dynamics in their power relations, but it may be global capitalism which runs most of the recent changes in production structure. The Korean Wave, for example, prompted many stars and management/agencies to work worldwide level, and make stars’ guarantee to be skyrocketed. In order to fully understand the production structure of Korean television serials, therefore, we need to analyze the global economy, as well as other contextual variables such as technologies, laws, policies, and so on.

        중앙아시아 경제발전과 문화장벽

        The most serious cultural obstacles when Korean companies encounter in the Central Asia could be identified as non-transparency due tostrictness, exclusiveness, corruption, and informality of economic relations of the region. At the same time, companies are anxious for the risk being caused by lacking in structural and cultural infrastructure of the market economy. In order to overcome such cultural barriers, there is a tendency that Korean companies and businesspeople are more likely to focus their efforts on establishing informal economic relations. Rather than improving the quality of products and management capacity, to acquaint with authorities close to the president is considered the most decisive and effective element for the success. Therefore, most of the businesses launched in the region have been conducted via above-mentioned informal relations. For this reason, some companies and businesspeople are afraid to enter the Central Asia's market due to the high cost for the deal with authorities. However, it should be noted that there are some successful cases of Russian, Chinese and Indian companies having been quickly accustomed tothe local market where looting economic culture based on informal relations is prevailing. Such cases suggest the implication to Korean companies which prepare for entering the region. Rather than simply thinking such practices as the backwardness and criticizing them, it is recommended that Korean companies actively take advantages of the cross-cultural management in order to cope with the potential difficulties. 중앙아시아에 진출하고 있는 한국기업이 느끼는 가장 큰 문화적 장벽 역시 경직되고 배타적이며 부패한 비공식적 경제관계에서 발생하는 불투명성과 시장경제에 필요한 제도적, 경제문화적 인프라 미비로 인한 위험 요소인 것으로 나타나고 있다. 이러한 문화적 충돌을 극복하기 위한 이문화 관리의 적용으로 한국기업과 한국인들은 비공식 경제관계 구축에 주력하고 있는 것으로 조사되었다. 제품 또는 경영능력의 경쟁력 보다는 대통령을 정점으로 한 권력과의 협력 여부가 사업의 성패를 판가름하는 중요한 잣대가 되고 있기 때문이다. 현재 중앙아시아에서 진행되고 있는 대부분의 주요 기업 활동은 이러한 비공식적 거래에 의해 진행되고 있다. 따라서 권력핵심과의 거래에 따르는 막대한 대가성 비용 때문에 중앙아시아 진출을 포기하거나 사업 전개를 망설이는 기업도 나타나고 있다. 그러나 이러한 비공식적 관계에 의한 약탈적 경제문화에 잘 적응하면서 나름의 이문화 적용을 터득한 러시아 및 중국, 인도 기업들의 성공 사례도 적지 않아 한국기업에게도 많은 시사점을 주고 있다. 중앙아시아 현지 시장을 적극 개척하기 위해서는 이러한 관행을 후진적인 것으로 치부하거나 비판하는 것을 뛰어넘어 보다 적극적인 현지 적응적 이문화 관리 적용이 절실한 것으로 분석된다.

        Cultural Variation in the Perception of Impoliteness by Korean and English Speakers

        This study aims to examine cultural variation in the perception of impoliteness by Korean and English speakers. The data consisted of 100 impoliteness events reported by college students in Korea and the US. For the analytical framework, the ‘rapport management’ approach to impoliteness (Spencer-Oatey’s, 2000) was adopted focusing on quality face, equity rights, and association rights among five categories of the framework. The results showed that both groups of participants featured quality face as the most prominent category and it was by far the most of the frequent impoliteness events in the American data. Furthermore, a difference between the two groups emerged: in contrast to the American data, the Korean data featured both quality face and equity rights the prominently relevant categories and even association rights clearly play an important role as well. The findings offer some explanations for the difference.

Thus, many global suppliers in the shipbuilding industry, especially German supply companies, are eager to get the Korean major shipbuilders as their customer. This study analyzed the different ways of business behaviours of German and Korean businessmen regarding customer-supplier relations. Furthermore, this paper aims to examine the kinds of challenges the international businessmen are confronted with and how this affects everyday business between German suppliers and Korean customers, using several case examples. Finally, backgrounds of cross-cultural problems and conflicts of German-Korean business relations are identified and explained.
