교사의 소진원인과 결과 간 관계 및 사회적지원의 조절효과 = The moderating effects of social support on the relationships between teacher's burnout factors and burnout outcomes

This study examined the relationships between burnout factors(role overload, role conflict, task autonomy, positive affectivity and negative affectivity) and burnout outcomes, and the moderating roles of social support in those relationships. The data was collected from 246 teachers in 15 middle-high schools. The data collection instrument for the job burnout used Maslach Burnout Inventory(MBI: 1981). This study measured the moderating effect of social support using the hierarchic regression approach and one-way anova. The result of this study is summarized as followings.
First, regressions showed that role variables(overload, conflict and task autonomy) strongly related to burnout outcomes except emotional exhaustion, but dispositional traits affected to all of burnout outcomes. Second, the social support moderated the relationships between the burnout factors and the depersonalization. The social support also moderated the relationships between the burnout factors and the low personal accomplishment, but didn't moderate the relationships between the burnout factors and the emotional exhaustion. These results suggests that social support has a moderating effect on the relationship between the burnout factors and outcomes.

국문 초록 (Abstract)

본 연구는 교사의 소진결과에 영향을 미치는 변수들로 역할관련 변수와 과업자율성 그리고 감정성향을 들고, 이러한 요인이 소진결과를 구성하는 하위 척도들에 어떤 영향을 주는지, 그리고 상사와 동료를 중심으로 한 조직 내 사회적 지원이 이들 관계에 조절효과를 미치고 있는지 검증하여 보았다. 분석결과 인구통계학적 특성 가운데 혼인, 근속년수가 그리고 과업특성 변수인 역할갈등, 역할과다, 과업자율성, 그리고 개인의 감정성향 변수들이 소진의 결과와 대체로 관계가 있는 것으로 나타났다. 그리고 사회적 지원 변수는 소진의 영향요인들과 결과와의 관계에 감정적 탈진을 제외하고는 대체로 조절효과가 있는 것으로 밝혀졌다. 본 조사결과를 바탕으로 앞으로의 교사의 소진 연구방향에 관련한 다양한 측면을 제시할 수 있었다.
