Studies on work-home / home-work conflict derived from existing role conflicts focus on women. In modern society, conflicts that women experience in the context of work-home compatibility occur as often as their social status increases. In particular, unlike married men, 'working moms' are under pressure to carry out their duties at work with their children, and there is a strong argument that they are exposed to multiple roles in their work-home conflicts. This has led to a steady stream of studies on the perceived work-home role conflict among married women.
Recently, however, it has been revealed that the conflict caused by social change is not just for women, and that men also suffer from stress and conflict between work and family. Contrary to the general perception that women will be high in conflict between work and family, men feel at a level almost similar to that of women, that is, work is disrupted by family ties or family, according to a report by the American Psychological Society, which surveyed 250,000 married men around the world. Furthermore, with the growing view that the traditional gender role for men should change, the family recognizes that the sharing of roles is becoming more active.
In particular, male employees of hotels engaged in customer contacts such as hotel companies were found to have significantly higher levels of multi-role conflict with married men compared to other areas due to long-term labor, irregular working hours and limited holidays, which resulted in job stress.
So in this study, the purpose was to check, first, the impact of the perceived role conflict on job stress by married male employees at hotels second, the effect of job stress on job exhaustion of married men in hotels, third, if there was any adjustment effect of the mindfulness in the impact of the role conflict on job stress.
In order to achieve this research objective, married men working in hotels located in the Jeolla region were surveyed using questionnaires and self-filling up methods. The survey distributed a total of 260 copies from August 15, 2019 to September 15, 2019 and collected 256 of them. A total of 235 copies, excluding the missing wording and the one-sided questionnaire, were conducted as final effective samples, and the analysis result showed the following results.
First, it was found that the higher the work-home conflict, which is a factor of the role conflict, in the effect of the role conflict on the job stress, the higher the job stress, the equally higher the work-home conflict, the higher the job stress.
Second, in terms of the impact of job stress on job exhaustion, the results showed that emotional depletion, the first of the sub-factors of job exhaustion, affected in the direction of positive, and that the second sub-factor, the depersonalization, also affected in the direction of positive, but there was no study suggesting that the third sub-factor, sense of accomplishment falling. In this case, it is deemed that if you are under stress due to work beyond your ability or overwork, the results leading to job exhaustion have been derived. Therefore, it is necessary to systematically manage job stress, and to prevent overtime, regular breaks, meals, and efficient work schedules must be operated with appropriate personnel to prevent job stress caused by excessive workload. In addition, hotel employees will have to form a bond by expanding communication opportunities, and in order to reduce the mental exhaustion of employees, they will need to listen to their grievances and difficulties in working, give them proper feedback, give them encouragement and advice, and reduce uncertainty in their duties. Accordingly, efforts should be made to reduce job exhaustion caused by job stress as much as possible.
Third, after examining the effect of control the mindfulness in relation to the influence of role conflict and job stress, it was found that this study had no effect on controlling the mind. Given the effect of controlling the sense of social support or organizational support in previous preceding studies, it is deemed that the importance of organizational support awareness or social support is greater in the short term in the external aspects than the internal aspects of Korean hotel companies. In the long term, the nation's hotel companies recognize the importance of mindfulness and benchmarking the mindfulness cases of advanced countries to make active efforts to relieve stress among their employees, which can prevent the exhaustion of hotel workers in advance and further help corporate performance.
