경찰공무원의 경력몰입 결정요인에 관한 연구 = A Study on the Determinants Variables of Career Commitment to the Police Officers

국문 초록 (Abstract)

최근 공공부문과 민간부문을 막론하여 환경의 변화추세는 조직 내에서 구성원 개개인이 자신의 경력을 위해 과거보다 훨씬 더 많은 노력을 기울여야 하는 상황에 직면하고 있다. 따라서 경찰의 경력몰입에 대한 연구가 전무한 상황에서 경찰공무원의 경력몰입에 영향을 주는 선행요인을 살펴보았다. 이 연구는 210명의 경찰공무원을 대상으로 경력몰입에 영향을 미치는 결정요인을 파악하고자 선행연구를 바탕으로 개인 특성, 직무 특성, 상황 특성을 선행변수로 나누어 실증조사를 하였다. 연구의 결과로서 자기효능감, 성장욕구, 직무적 합성, 조직후원인식이 경력몰입에 긍정적인 영향을 미쳤으며, 직무자율성과 직장-가정갈등은 유의미한 결과를 나타나지 않았다. 따라서 가설 Ⅰ-1, Ⅰ-2, Ⅱ-2, Ⅲ-1이 채택되었다.

In today`s rapidly changing environment of public sector and private sector, organizations need to have flexibility in order to survive. Individuals put stress on psychological satisfaction with the need to manage one`s career. This Study examined determinants variables of career commitment with a sample of 210 researchers in police officers. The reliability and validity have been tested with the 210 researchers, and hypotheses have been verified by correlation analysis. The major findings of the study are summarized as follows: Cereer commitment was positively related to self-efficacy, growth needs, person-job fit, perceived organization support. However, the relationship between career commitment and job autonomy, work-family conflict was not significant. Therefore, Hypotheses Ⅰ-1, Ⅰ-2, Ⅱ-2, and Ⅲ-1 were supported.
