조직안전풍토와 안전의식이 직무만족･조직몰입에 미치는 영향 연구－ 조직신뢰를 매개로 － = The Effect of Safety Climate and Safety Awareness on the Job Satisfaction and Organizational Commitment : Mediation Effect of Organizational Trust

국문 초록 (Abstract)

본 연구는 조직구성원의 직무만족과 조직몰입에 대한 안전의식과 조직안전풍토의 영향, 그리고 이들 변수의 관계에 대한 조직신뢰의 매개역할을 검증하고자 하였다. 이에 본 연구에서는 비교적 산업재해의 가능성이 높은 제조업체 종사자들을 대상으로 하였다. 연구 결과는 다음과 같다. 첫째, 조직안전풍토는 종업원의 직무만족에는 정(＋)의 직접적인 영향을 미치는 것으로 나타났으나, 조직 몰입에는 직접적 영향을 미치지 않는 것으로 나타났다. 둘째, 개인의 안전의식은 직무만족과 조직 몰입에 모두 유의한 정(＋) 직접적인 영향을 미치는 것으로 나타났다. 셋째, 조직신뢰는 조직안전 풍토와 직무만족, 그리고 조직안전풍토와 조직몰입의 관계를 각각 매개하고 있는 것으로 나타났다.
특히 조직몰입에 대한 조직안전풍토의 직접효과는 유의하지 않은 반면, 이 두 변수의 관계에 있어서 조직신뢰의 매개효과는 유의한 것으로 나타나 조직신뢰가 조직안전풍토와 조직몰입의 관계를 완전 매개하였다. 이 결과는 개인이 조직에 몰입하기 위해서는 단순히 직무상 안전을 중요시하는 풍토뿐만 아니라 조직에 대한 신뢰가 담보될 때, 비로소 몰입이 가능하다는 것을 의미한다. 넷째, 조직신뢰는 개인의 안전의식과 직무만족, 조직몰입과의 관계를 각각 매개하지 않는 것으로 나타났 다. 이는 안전의식, 직무만족, 그리고 조직몰입이라는 구성개념이 조직단위에서 기능하는 것이 아니라 개인의 관념단위에서 존재하기 때문에 조직신뢰라는 조직 단위의 개념과는 그 연결고리가 약하다는 것을 알 수 있다. 본 연구를 통해, 조직 내 구성원의 행동과 태도의 대표적 요소로서 간주 되는 직무만족과 조직몰입에 대한 조직의 안전풍토와 개인의 안전의식의 중요성이 확인되었다는 점에서 실무적 시사하는 바가 크다.

다국어 초록 (Multilingual Abstract)

This study targeting workers in the manufacturing sector investigated and reviewed the impact of the level of individuals’ awareness toward safety and perceived organizational safety climate on job satisfaction, and organizational commitment, and the mediation role of organizational trust. Participants in this study were comprised of employees who work in manufacturing companies located in South Korea.
Study result derived from the outcome are as follows. First, it was figured out that employees’ recognition of organizations’ safety climate positively have direct effect on job satisfaction, but did not have direct effect on organizational commitment. Second, it turns out that individuals’ safety awareness positively have direct effect on the both job satisfaction and organizational commitment. Third, the result revealed that organizational trust mediated the relationship between safety climate and job satisfaction, and between safety climate and organizational commitment. Fourth, organizational trust did not mediate the relationship that individuals’ safety awareness and job satisfaction, and individuals’ safety awareness and organizational commitment.
The results suggested two practical implication. First, the positive role of satey on job attitude in the organization was approved. The results implied that the personal role like safety consciousness, not just safety climate, is important to increase the job satisfaction and organizational commitment. Therefore, the organization needs to increase the training related to safety consciousness.
