슈퍼비전과 학습조직화가 사회복지사의 전문직효능감에 미치는 영향 = The Effects of Supervision and Organizational Learning on Social Workers’ Social Work Self- Efficacy

The purpose of this study is to examine the effects of supervision and organizational learning on social workers’ professional efficacy. As the importance of supervision is being magnified in the process of social work practices and the fact that organizational learning is an important antecedent of effective social welfare centers is widely discussed, this study focuses on the mediating effects of organization learning. This study collected data from the survey of 157 social workers working for the social welfare centers in Seoul. The result of path analysis by Structural Equation Modeling shows that supervision has a positive effect on the organizational learning of social welfare centers, but that it does not have a direct effect on the social workers’ professional efficacy. However, the result shows that supervision has an indirect effect on the professional efficacy through the mediating effects of organizational learning.
Based on the research findings, this study suggests ways to enhance the professional capacity of social workers.

국문 초록 (Abstract)

본 연구는 슈퍼비전과 학습조직화가 사회복지사의 전문직효능감에 미치는 영향을 파악하기 위해 진행되었다. 또한 슈퍼비전과 사회복지 전문직 효능감 간의 관계에 있어 학습조직화의 매개효과를 검증하였다. 서울소재 사회복지관 사회복지사 157명의 자료에 대해서 구조방정모형으로 경로분석을 진행한 결과, 슈퍼비전은 사회복지관의 학습조직화에 정적인 영향을 미치고 있었으나 사회복지사의 전문직효능감에는 기존 연구의 논의와 달리 직접적인 영향을 미치지 않는 것으로 나타났다. 그러나 슈퍼비전은 학습조직화를 통해 사회복지사의 전문직효능감에 영향을 미치고 있는 것으로 확인되었다. 연구 결과를 토대로 사회복지사의 전문성을 제고하기 위한 방안을 제시하였다.
