신중년 근로자의 괜찮은 일 경험과 심리적 욕구 충족 간 관계에서 직장 내 존엄 경험의 매개 효과 = Decent Work Experience and Psychological Need Satisfaction among Older Workers: The Mediating Effect of Workplace Dignity

국문 초록 (Abstract)

본 연구는 신중년 근로자를 대상으로 괜찮은 일 경험이 유능성, 관계성, 자율성 등 심리적 욕구 충족에 미치는 영향과 이 과정에서 직장 내 존엄 경험의 매개효과를 검증하였다. 만50~69세 근로자 350명을 대상으로 온라인 설문조사를 실시하였으며, 상관분석과 매개효과 분석을 통해 주요 변인 간 관계를 분석하였다. 분석 결과, 괜찮은 일 경험은 심리적 욕구 충족에 긍정적 영향을 미쳤으며, 괜찮은 일이 직장 내 존엄 경험을 매개로 심리적 욕구 충족에 영향을 미치는 것으로 나타났다. 특히 직장 내 존엄 경험은 관계성과 자율성에 대해서 완전매개효과, 유능성에 대해서는 부분 매개 효과를 나타냈다. 본 연구는 신중년의 일 경험에서 괜찮은 일과 직장 내 존엄 경험의 중요성을 실증적으로 규명하였으며, 조직 현장과 근로자 정책 차원에서 존엄과 심리적 만족을 보장하는 환경 조성의 필요성과 함께, 직장 내 존엄을 고려한 진로 및 직업적응 상담 접근의 중요성도 제안하였다

This study examined the effects of decent work experience on the satisfaction of psychological needs-competence, relatedness, and autonomy-among older workers, and tested the mediating effect of workplace dignity in this relationship. An online survey was conducted with 350 workers aged 50 to 69, and the relationships among major variables were analyzed using correlation analysis and mediation analysis. The results showed that decent work experience positively influenced psychological need satisfaction, and that this relationship was mediated by workplace dignity. In particular, workplace dignity exhibited a full mediating effect for relatedness and autonomy, and a partial mediating effect for competence. These findings empirically demonstrate the importance of decent work and workplace dignity in shaping psychological need satisfaction among older workers. The study highlights the need to create environments that ensure dignity and psychological well-being in both organizational and policy contexts, and suggests the importance of incorporating workplace dignity into career and vocational counseling approaches.
