이 논문은 사회적 교환의 선행 및 결과변수들을 탐색적으로 연구한 것이다. 우선사회적 교환에 대한 성격을 선행 연구들을 바탕으로 규정한 다음 사회적 교환의 선행변수로서 정서인식을 설정하였다. 또한 사회적 교환이 핵심자기평가에 영향을 미치는지, 핵심자기평가가 개인의 성과인 직무만족, 직무성과, 직무불안 그리고 직무철회와 관계가 있는지를 살펴보았다. 끝으로, 핵심자기평가가 사회적 교환과 개인성과(직무만족, 직무성과, 직무불안, 직무철회) 사이를 매개하는지 검정하였다. 연구 자료는 경상남도에 있는 조선소와 군부대를 대상으로 설문에 대한 충분한 설명을 한 후 작성하도록 했다. 총 배부된 설문지는 500부로, 그 중에 분석에 사용된설문지는 317부이다. 연구의 결과는 구조방정식 모형을 사용하여 분석하였다. 자료를 분석한 결과는 정서인식이 사회적 교환에 정(+)의 영향을 주는 것으로 나타났다. 그리고 사회적 교환이 핵심자기평가에 정(+)의 영향을 미치며, 핵심자기평가는 성과변수인 직무만족과 직무성과에 정(+)의 영향을, 직무불안과 직무철회에부(-)의 영향을 주었다. 핵심자기평가의 매개효과는 사회적 교환과 직무만족 직무성과사이에 정(+)의 영향을, 직무불안과 직무철회사이에 부(-)의 영향을 각각 나타내었다. 이러한 연구결과를 바탕으로 연구의 시사점, 한계 및 추후연구 과제에대해 논의하였다.

This study is mainly focused on social exchange relationships according to affective cognition, core-self evaluation, and job satisfaction, job performance, job insecurity, job withdrawal. Concretely, we are first empirically verifying between the influence of affective cognition on social exchange, second, the influence of social exchange on core-self evaluation, and third, the influence of core-self evaluation on job satisfaction, job performance, job insecurity, and job withdrawal. This study discerns about the pre-research towards to affective cognition, initialize the study models through social exchange, core-self evaluation, job satisfaction, job performance, job insecurity, and job withdrawal, and first, does affective cognition gives positive effects on social exchange, second, does social exchange gives positive effects on core-self evaluation, third, does core-self evaluation which is parameter gives positiv effects on job satisfaction, and job performance, and gives negative effects on job insecurity, and job withdrawal those are individual's outcomes. Furthermore, this study is based on the responses of questionnaire by 500 people from tow conglomerate related with the ocean and professional soldiers from troops, used factorial analysis for the credibility and feasibility study for variables, and analyzed by structural equation for hypothesis testing. As a result of testing, first, there is positive effects on social exchange of affective cognition, second, there is positive effects on core-self evaluation of social exchange, third, there are positive effects on job satisfaction and job performance, and there are negative effects on job insecurity and job withdrawal which is performance variables of core-self evaluation, which is parameter, so those results showed that core-self evaluation is mediating on performance variables.
