교사자율성이 교사소진에 미치는 영향에서 교사임파워먼트의 매개효과와 교사협력의 조절된 매개효과: 부산 지역 교사를 중심으로 = The Mediating Effect of Teacher Empowerment and the Moderated Mediating Effect of Teacher Collaboration in the Influence of Teacher Autonomy on Teacher Burnout: Focusing on teachers in Busan

국문 초록 (Abstract)

본 연구는 교사자율성과 교사소진의 관계를 교사임파워먼트가 매개하고, 교사임파워먼트가 교사소진에 영향을 미치는 과정에서 교사협력의 조절된 매개효과를 검증하였다. 초·중등 교사 226명을 대상으로 설문조사 를 실시한 결과를 살펴보면, 교사자율성이 교사소진에 미치는 경로에서 교사임파워먼트가 부분 매개하고, 교사 협력에 의해 조절된 매개 효과가 확인되었다. 본 연구는 교사소진을 관련 이론을 토대로 교사자율성, 교사임파 워먼트, 교사협력과의 관계 속에서 살펴보았고, 이들 관계를 명확히 한 것에 의의가 있다. 특히 교사협력에 의 해 조절된 매개효과를 확인한 점에서 사회 관계적 요인인 교사협력의 중요성을 밝혔다. 따라서 교사들을 대상 으로 교육을 제공하는 데 개인적 능력 함양의 필요성뿐만 아니라, 사회적 협력을 실행하는 능력을 키우는 것의 필요성을 제시했다는 점에서 시사점을 준다. 본 연구의 결과는 부산지역 교사를 대상으로 실시하여 일반화하기 에는 어려우며, 초등학교와 중학교, 일반학교와 혁신학교에 재직 중인 교사의 비율이 달라 집단 비교에서는 차 이가 없는 것으로 나타났다. 후속 연구에서 이를 다루길 제언한다.

This study verified the mediating effect of teacher empowerment in the relationship between teacher autonomy and teacher burnout, and the moderated mediating effect of teacher cooperation in the process in which teacher empowerment affects teacher burnout. The results of a survey conducted on 226 elementary and secondary teachers confirmed that teacher empowerment partially mediated the path in which teacher autonomy affects teacher burnout, and the moderated mediating effect of teacher cooperation. This study examined teacher burnout in the relationship between teacher autonomy, teacher empowerment, and teacher cooperation based on related theories, and is significant in that it clarified these relationships. In particular, the importance of teacher cooperation, a social relational factor, was revealed in that it confirmed the mediating effect regulated by teacher cooperation. Therefore, this study has implications in that it suggests the necessity of fostering not only personal abilities but also the ability to practice social cooperation in providing education to teachers. The results of this study are difficult to generalize because they were conducted on teachers in the Busan area, and there was no difference in group comparison because the ratio of teachers working in elementary and middle schools, general schools, and innovative schools was different. These findings suggest thay this issue that this be addressed in follow-up studies.
