The purpose of this study was to analyze the structural relationships between middle managers' servant leadership, learning organization, organizational citizenship behavior, and organizational effectiveness at enterprises.
The research questions for the purpose of this study were as follows. First, does middle managers' servant leadership have an effect on the learning organization? Second, do middle managers' servant leadership and learning organization have an effect on the organizational citizenship behavior? Third, do middle managers' servant leadership, learning organization and organizational citizenship behavior have an effect on the organizational effectiveness?
To achieve the research purpose, the sample(n=662) was drawn from a training institution of enterprises located in Seoul and Kyeonggi Province. In order to verify the hypothesized research model, the collected data were analyzed with structural equation modeling using AMOS(18.0) and SPSS(18.0).
The major findings of this study from SEM were as follows. First, middle managers' servant leadership had a direct positive influence on learning organization. Second, middle managers' servant leadership and learning organization had a direct positive influence on organizational citizenship behavior and the servant leadership had an indirect positive influence on organizational citizenship behavior through the intervening variable of learning organization. Third, middle managers' servant leadership, learning organization, and organizational citizenship behavior had a direct positive influence on organizational effectiveness, and learning organization had an indirect positive influence on organizational effectiveness through the intervening variable of organizational citizenship behavior. And also, middle managers' servant leadership had an indirect positive influence on organizational effectiveness through the intervening variable of learning organization and organizational citizenship behavior.
Findings from SEM demonstrated the existence of a positive relationship of middle managers' servant leadership, learning organization, organizational citizenship behavior, with organizational effectiveness. That is, middle managers' servant leadership, learning organization, organizational citizenship behavior were found to be significant predictors for organizational effectiveness. In particular, middle managers' servant leadership had influential effect on organizational effectiveness and learning organization and organizational citizenship behavior were found to be significant mediating variables.
