코칭과 심리적 안전감의 관계 연구의 체계적 문헌 고찰

국문 초록 (Abstract)

본 연구는 코칭과 심리적 안전감을 주제어로 문헌을 검색하고, 이들 관계의 연구동향을 분석하여 연구의 기초를 마련하고자 하였다. 이러한 연구를 위하여 체계적 문헌 고찰을 적용하여 총 18편의 국내의 학술논문과 학위논문 분석을 진행하였다.
첫째, 코칭과 심리적 안전감의 연구 시기를 분석한 결과로 2017년~2023년으로 2017년 1편(6%), 2020년 2편(11%), 2021년 3편(17%), 2022년 4편(22%), 2023년 8편(44%)이었다. 둘째, 총 18편의 논문 중 학술논문이 7편, 학위논문이 11편으로 나타났다. 셋째, 연구 방법은 모두 양적연구로 진행이 되었음을 확인할 수 있었다. 넷째, 연구에서 활용한 코칭의 측정 도구로는 Stowell(1986)의 측정도구가 7편(38%)으로 가장 많이 활용되었고, 심리적 안전감의 도구로는 Edmondson(1999)의 측정 도구가 총 18편의 문헌 중 13편(72%)이 가장 많이 활용되고 있음을 확인할 수 있었다. 다섯째, 코칭과 심리적 안전감의 연구에서 코칭과 관련한 변인이 독립변인으로 모두 사용이 되었고, 심리적 안전감은 매개변인 11편(61%), 조절변인 5편(27%), 독립변인 1편(6%), 종속변인 1편(6%)이 확인되었다. 여섯째, 코칭과 심리적 안전감의 변인간의 관계에 대한 연구 동향 및 체계적 문헌 고찰 등의 연구는 확인할 수 없었다.
연구의 결과를 통하여 다음과 같이 시사점을 제안하고자 한다. 첫째, 코칭과 심리적 안전감의 관계에 대한 연구의 수는 매해 증가되고 있으나, 직무몰입, 조직시민행동, 혁신행동 등 과의 관계에 대한 연구가 주를 이루고 있기에 다양한 변인과의 관계에 대한 연구가 이루어 질 필요가 있다. 둘째, 다양한 연구의 방법을 활용할 필요가 있다. 셋째, 코칭과 심리적 안전감의 측정도구가 새롭게 개발될 필요가 있다. 본 연구의 제한점은 추출과 분석에 활용할 수 있는 문헌의 수가 적었다는 점이다. 그러나 코칭과 심리적 안전감의 관계에 대한 연구는 매해 지속적으로 증가될 것으로 예측할 수 있기에 본 연구의 결과를 후속 연구에 기초 자료로 활용할 수 있을 것으로 기대한다.

다국어 초록 (Multilingual Abstract)

This study searched the literature on coaching and psychological safety and analyzed research trends. A systematic literature review was conducted, analyzing a total of 18 domestic academic papers and theses.
First, the analysis of the research period on coaching and psychological safety from 2017 to 2023 showed 1 paper (6%) in 2017, 2 papers (11%) in 2020, 3 papers (17%) in 2021, 4 papers (22%) in 2022, and 8 papers (44%) in 2023. Second, among the total of 18 papers, 7 were academic papers, and 11 were theses. Third, it was confirmed that all studies were conducted using quantitative research methods. Fourth, the most used measurement tool for coaching in the studies was Stowell's (1986) tool, appearing in 7 papers (38%), and for psychological safety, Edmondson's (1999) tool was most frequently used in 13 papers (72%). Fifth, in studies on coaching and psychological safety, coaching-related variables were all used as independent variables, while psychological safety was identified as a mediating variable in 11 papers (61%), a moderating variable in 5 papers (27%), an independent variable in 1 paper (6%), and a dependent variable in 1 paper (6%). Sixth, there were no studies identified that conducted systematic literature reviews or research trends on the relationship between coaching and psychological safety variables.
The following implications are suggested: First, although the number of studies on the relationship between coaching and psychological safety is increasing every year, the research mainly focuses on relationships with job engagement, organizational citizenship behavior, and innovative behavior, indicating a need for research on relationships with various other variables. Second, there is a need to employ diverse research methods. Third, new measurement tools for coaching and psychological safety need to be developed. A limitation of this study is the small number of available literature for extraction and analysis.
