유치원 교사가 지각한 유치원 원장의 지도성 유형과 교사의 헌신도간의 관계 연구 = (The) form of leadership of kindergarten's chief which kindergarten teacher perceived and the relation study between teacher's the level of devotion

국문 초록 (Abstract)

본 연구는 유치원 원장의 지도성에 대한 교사들의 지각과 교사들의 헌신을 알아보고 원장의 지도성이 교사의 헌신도에 어떠한 관계가 있는가를 분석하여 교사들의 헌신도를 높일 수 있는 원장의 지도성에 대한 시사점을 얻고자 하는데 목적을 두고 실시하였다. 이와 같은 연구를 위해 설정한 연구문제는 다음과 같다.
첫째, 유치원 원장의 지도성 유형은 유치원 원장 배경 요인에 따라 어떠하고, 유치원 교사의 헌신도는 기관유형, 경력에 따라 어떠한가?
둘째, 유치원 원장의 지도성 유형과 교사의 헌신도 간에는 어떠한 관계가 있는가?
본 연구를 위한 대상은 부산시내 공·사립유치원을 대상으로 3학급 이상의 공립유치원 20개원, 5학급 이상의 사립유치원 중 6개 지역교육청별로 7~8개원씩 46개원, 총 66개의 유치원을 무선 표집 선정하여 공립유치원 중에서 표집된 모든 교사와 사립유치원 중에서 원당 5~6명의 교사를 우선적으로 표집하여 이들을 대상으로 설문지를 통하여 조사하였다. 설문지의 주요 내용은 유치원 원장의 지도성 유형과 교사의 헌신도 문항으로 구성되었다. 수집된 자료는 빈도분석, t/F검증 및 일원변량분석, 상관관계분석을 실시하였다. 그리하여 얻어진 결과는 다음과 같다.
첫째, 지도성 요인별에서 목표지향성이 가장 높게 나타났고, 인간지향성, 관료지향성 순으로 나타났다. 하위영역에서는 치밀한 계획과 실행이 가장 높게 나타났으며, 몰인간성이 가장 낮게 나타났다. 헌신도 요인별에서는 충성심이 가장 높게 나타났고, 가치수용, 자발성 순으로 나타났다.
둘째, 유치원 원장의 지도성 요인 중 교사들은 유치원 원장의 지도성 유형 중 인간지향성을 대체로 긍정적으로 인식하는 것으로 나타났다. 원장의 전공에 따라서 공립의 경우에는 '비전공'인 경우 높게 나타났으며, 반면 사립의 경우에는 '유아교육'인 경우 높게 나타났다. 유치원 원장의 지도성 요인 중 목표 지향성을 대체로 긍정적으로 인식하는 것으로 나타났다. 근무유치원이 사립인 경우 가장 높게 나타났으며, 공립학교의 경우에는 원장의 전공이 비전공인 경우 높게 나타났다. 유치원 원장의 지도성 요인 중 교사들은 관료지향성은 대체로 보통으로 인식하는 것으로 나타났다. 근무유치원에 따라서 사립인 경우 가장 높게 나타났으며, 원장의 전공에 따라서는 공립의 경우에는 유아교육인 경우 높게 나타났다.
셋째, 유치원 교사의 헌신도 요인 중 충성심, 자발성, 가치수용 모두 긍정적으로 인식하고 있는 것으로 나타났다.
넷째, 공립인 경우 유치원 원장의 지도성과 교사의 헌신도간의 상관관계는 원장의 지도성 요인이 인간지향성과 목표지향성에 대해서 교사의 헌신도가 높아짐을 알 수 있었으나 반면 관료지향성의 지도성 요인인 경우에는 오히려 교사의 헌신도가 낮아짐을 알 수 있었다. 사립인 경우 원장의 지도성 요인이 인간지향성과 목표지향성에 대해서 교사의 헌신도가 높아짐을 알 수 있었으나 반면 관료지향성의 지도성 요인인 경우에는 오히려 교사의 헌신도가 낮아짐을 알 수 있었다. 유치원 원장의 지도성과 교사의 헌신도간의 상관관계는 원장의 지도성 요인이 인간지향성과 목표지향성에 대해서 교사의 헌신도가 높아짐을 알 수 있었으나 반면 관료지향성의 지도성 요인인 경우에는 오히려 교사의 헌신도가 낮아짐을 알 수 있었다.

다국어 초록 (Multilingual Abstract)

In this study, about the leadership of the chief of Kindergarten for the teacher's perception, in knowing teacher's devotion, in the side of between chief's leadership and teacher's the level of devotion, what is the relationship? By analysis, for the increase of the teacher's the level of devotion, about the leadership for the kindergarten's chief. for acquiring spotlight, it is done. For like this research, the established research problems are as followings.
First, in the form of leadership for kindergarten's chief, according to background element for kindergarten's chief, how is it? in kindergarten teacher's the level of devotion by organization form and career, how is it?
Second, between the form of leadership for kindergarten's chief and teacher's the level of devotion, how is the relation?
The objective for this research is selected at random, total 66 kindergarten, 20, public kindergarten, over 3 class, public and private kindergarten in Busan, 6.over 5 class, among private kindergarten, 46, according to local educational Authority from 7 to 8. The all selected teacher among public kindergarten, among the private kindergarten, from 5 to 6 each kindergarten teacher in advance, for this objective by questionaire is investigated. In the main contents of questionaire, the form of leadership for kindergarten's chief and teacher's the level of devotion are composed. in the selected data, frequency analysis, t/F test, one way variable analysis, co-relative relation analysis are done. Therefore, acquired results are as followings.
First, in the form of leadership, objective-orientation appears highest, human orientation, bureaucracy-orientation appears in order. in the subsequent domain, accurate plan operating appears the highest, non-humanity appears the lowest, in the form of the level of devotion, loyalty appears the highest, value acceptance, spontaneity appear in order.
Second, among the element of leadership for kindergarten's chief, in the side of teacher, among the form of leadership for kindergarten's chief, about human-orientation, positive recognition appears in general. According to the major for kindergarten's chief, in public, 'non-major' appears higher, but, in private, 'infant major' appears higher. Among the elementary of leadership for kindergarten's chief, objective-orientation appears higher in positive recognition. In the job for private kindergarten, it appears higher, in public, in the non-major for kindergarten's chief, it appears higher. Among the element of leadership for kindergarten's chief, at the side of teacher, about bureaucracy-orientation, it appears common in recognition. according to job, in private, it appears higher. According to major for kindergarten's chief, in public, in case of public, it appears higher in infant education.
Third, among the element of the level for devotion, loyalty, spontaneity, value acceptance, all of them, it appears positive in recognition.
Fourth, in case of public, in the co-relative relation between the leadership for kindergarten's chief and the level of teacher's devotion, in the element for the leadership of kindergarten's chief, about human-orientation and objective-orientation the level of teacher's devotion appears higher in knowing, but, in the case of the element of leadership for kindergarten's chief in bureaucracy-orientation on the contrary, the level of teacher's devotion appears lower in knowing. In private, in the element of leadership for kindergarten's chief, about human-orientation and objective-orientation, the level of teacher's devotion appears higher in knowing, but, in the case of the element of leadership for kindergarten's chief in bureaucracy-orientation, on the contrary, it appears lower in knowing. The co-relative relation between the leadership for kindergarten's chief and the level of teacher's devotion, in the element of leadership for kindergarten's chief, about human-orientation and objective-orientation, the level of teacher's devotion appears higher in knowing, on the other hand, in the case of the element of leadership for kindergarten's chief in bureaucracy-orientation, on the contrary, the level of teacher's devotion appears lower in knowing.
