무용단 지도자의 의사소통노력과 헌신이 단원들의 자발적행동 및 혁신행동에 미치는 영향 = The Influences of Efforts for Communication and Sacrifices of the Leader of a Dance Company on Voluntary Behaviors and Innovation Behaviors of Members of the Dance Company

국문 초록 (Abstract)

이 연구는 무용단 지도자의 의사소통노력과 헌신이 단원들의 자발적행동 및 혁신행동에 미치는 영향을 규명하여 무용단의 인적자원관리에 기초자료로 제공하는데 있다. 연구대상자는 직업 무용단에 정식단원들로서 291명을 대상으로 하였다. 가설검증을 위한 자료처리는 AMOS를 이용한 확인적요인분석과 구조방정식모형분석 실시하였다. 이에 다음과 같은 결론을 도출하였다. 첫째, 무용단 지도자의 의사소통노력은 단원들의 자발적행동에 정(+)의 영향을 미친다. 둘째, 무용단 지도자의 헌신은 단원들의 혁신행동에 정(+)의 영향을 미친다. 셋째, 무용단 단원들의 자발적행동은 혁신행동에 정(+)의 영향을 미친다. 이러한 결과는 직업무용단 지도자의 의사소통노력과 헌신노력은 내부적으로는 단원들에게 자발적행동 및 혁신행동을 증대시키지만 외부적으로는 관객의 공연만족도를 향상시키는 전이효과가 있음을 알 수 있었다. 따라서 무용단의 지도자는 의사소통노력 및 헌신노력과 더불어 조직내 상황변수에 대한 합리적인 제어를 통하여 단원들의 성과를 유도해야 할 것이다.

다국어 초록 (Multilingual Abstract)

The aims of this study were to examine that efforts for communication and sacrifices of the leader of a dance company influence voluntary behaviors and innovation behaviors of members of the dance company and provide fundamental data to human resources management of dance companies. The subjects included 200 members of professional dance companies. For hypothesis test the data were analyzed with Confirmatory factor analysis and SEM model using AMOS. In conclusion, First, efforts for communication of the leader of a dance company have positive effect on voluntary behaviors of members of the dance company. Second, sacrifices of the leader of a dance company have positive effect on voluntary innovation behaviors of members of the dance company. Third, voluntary behaviors of members of the dance company have positive effect on innovation behaviors of members of the dance company.
