The beauty field identifies the characteristics of different customers, provides customized services for each customer, and creates customer satisfaction through this. The ability to create beauty services as differentiated products can be maximized through creativity and innovative behaviors of hairdressers, and creativity and innovative behaviors for planning and developing beauty services are absolutely required of hairdressers. Therefore, this study intends to find a way to promote creativity and innovative behaviors for those majoring in beauty-related departments at universities whose educational goal is to nurture cosmetologists.
In particular, considering the influence of professors who have an absolute influence on university education, this study intends to investigate how their leadership style affects the creativity and innovative behavior of majors, and conducts research focusing on emotional leadership and coaching leadership. Through this, it is intended to suggest the direction for the leadership that professors should have to strengthen the creativity and innovative behavior of beauty majors, and to provide basic data for the education and guidance of beauty majors to provide implications for strengthening the competitiveness of beauty majors.
In order to achieve the purpose of this study, a university cosmetology major was selected as a research subject and data were collected by distributing questionnaires online and offline for about one month from September 10 to October 10, 2021. The finally collected 335 copies were used for the final analysis, and frequency analysis, factor analysis, reliability analysis, descriptive statistical analysis, and linear regression analysis were performed. The empirical analysis results are as follows.
First, as a result of analyzing the effect of emotional leadership on creativity, it was found that among the sub-factors of emotional leadership, self-awareness, social ability, and relationship management ability had a positive effect on creativity. Second, as a result of analyzing the effect of emotional leadership on innovative behavior, self-awareness and social ability among the sub-factors of emotional leadership were analyzed as factors that had a significant effect on idea development. Third, as a result of analyzing the effect of coaching leadership on creativity, direction suggestion, competency development, performance evaluation, and relational feedback among the sub-factors of coaching leadership were all analyzed as factors that promote creativity. Fourth, as a result of analyzing the effect of coaching leadership on innovation behavior, it was confirmed that direction suggestion, competency development, and performance evaluation among the sub-factors of coaching leadership had a significant positive (+) effect on idea development. Fifth, as a result of analyzing the effect of creativity on innovation behavior, it was confirmed that creativity has a positive effect on all factors of idea development, idea promotion, and idea realization, which are sub-factors of innovation behavior.
Based on the above research results, the following implications were derived. First, since it has been confirmed that emotional leadership is a factor that improves creativity and innovative behavior, it is necessary to develop emotional leadership of professors in order to develop new and challenging ideas for beauty majors and realize creative thinking skills and methods. Based on the understanding of one's own emotions, it is necessary to develop emotional leadership by introducing a systematic educational program at the organizational level so that one can understand the emotions of others and strive to maintain a friendly relationship with students.
Second, it was identified that coaching leadership is an important factor in promoting creativity and innovative behavior. In order for beauty majors who create aesthetic values to create new challenges and creative results, the instructor provides goal setting, direction, and motivation, helps through learning support, and provides objective feedback on the results to create a free and comfortable atmosphere. You will have to guide them so that they can challenge themselves and study to their heart's content.
This study has a limitation in that it is difficult to generalize the research results by selecting a cosmetic major in some regions as a sample, and it has a limitation in that it is not partially adopted using a measurement tool applied to general fields for the components of emotional leadership and coaching leadership. In future research, it is necessary to improve this and obtain meaningful results that can be applied in practice.
