The purpose of this study is to determine the effect of job crafting on job performance in the mediating role of work engagement and on work engagement in the moderating role of perceived organizational support. In order to achieve such study agenda, the foremost issue would be to firstly examine whether job crafting has an impact on work engagement, followed by whether work engagement has an effect on job performance. Also, whether work engagement has media effect between job crafting and job performance, whether perceived organizational support has moderate effect between job crafting and work engagement to investigate.
To test the hypotheses proposed, data were collected from knowledge workers working for financial companies in Shandong Province. 250 questionnaires were carried out, and 238 questionnaires were returned. After excluding 27 unusable cases which had unacceptable level of missing data, 211 cases were used for analysis. Data analysis was conducted using SPSS 22.0 Version. The results of the analysis are as follows.
Firstly, It examined the positive impact of knowledge workers' job crafting on work engagement. Secondly, It examined the positive impact of knowledge workers' work engagement on job performance. Thirdly, This study has that although work engagement mediates the relations between seeking resources, seeking challenges and job performance, work engagement indirect mediates the relations between reducing demands and job performance. Fourthly, Perceived organizational support had a moderating effect on seeking resources, seeking challenges and work engagement, but perceived organizational support has a negative impact on them.
The result of the study can provide the practical implication in the succeeding manner. Firstly, In order to meet the requirements of highly job crafting action' knowledge workers, they make meaningful changes to their work, so companies can increase their working resources and work challenges in order to improve work engagement. Secondly, Secondly, job crafting has a positive effect on job performance, but what kind of media role does work engagement between job crafting and job performance deserve to be explored. Finally, Knowledge workers with highly job crafting have a high level of enthusiasm for challenging jobs, therefore, in order to meet their requirements, it is necessary to provide a highly free working environment.
