가톨릭 유아교육기관에서 근무하는 교사들의 어려움과 보람 = The difficulties and happiness of teachers working in the Catholic early childhood education institutions

국문 초록 (Abstract)

본 연구는 가톨릭 유아교육기관에서 근무하고 있는 현직 교사들의 어려움에는 어떤 것들이 있는지 또한, 가톨릭 유아교육기관에서 근무하며 느끼는 보람에 대한 것은 무엇이 있는지 이야기를 들어 봄으로써, 교사들이 가톨릭 유아교육기관에서 느끼는 어려움을 이해하고, 교사들의 보람을 알아보며 직무에 대한 만족 정도를 알아보고자 하였다. 또한, 가톨릭 유아교육기관을 경험해보지 못한 교사들과 유아교육과 학생들에게 가톨릭 유치원에 대해 간접적으로나마 도움이 되는 기초 정보를 제공하는데 도움이 되고자 한다. 이와 같은 연구 목적을 달성하기 위하여 다음과 같은 연구문제를 설정하였다.

1. 가톨릭 유아교육기관에 근무하는 교사들의 어려움은 무엇인가?
2. 가톨릭 유아교육기관에 근무하는 교사들의 보람은 무엇인가?
본 연구를 위한 연구 참여자는 가톨릭 유아교육기관에 근무하고 있는 교사 10명으로 선정하였다. 가톨릭 유아교육기관에 근무하는 교사들의 어려움과 보람을 알기 위해 같은 지역이지만 다른 수도회에서 운영하는 교사들을 연구 참여자로 선정하였으며 집단면담과 개별면담, 심층면담, 전화면담 등을 병행하였으며 면담은 1회당 60분에서 90분 정도 소요되었다. 면담의 내용은 녹음과정을 거쳐 추후 전사본으로 작성하였고, 이를 토대로 연구가 이루어졌다.
본 연구의 결과는 크게 가톨릭 유아교육기관에 근무하는 교사의 어려움과 가톨릭 유아교육기관에 근무하는 교사의 보람 두 가지로 나누어 볼 수 있다.
먼저 가톨릭 유아교육기관에서 근무하는 교사들의 어려움은 첫째, 가톨릭 유아교육기관에서 이루어지는 몬테소리 교육으로 인해 어려움을 겪고 있었다. 몬테소리를 경험해보지 못한 교사나 초임 교사의 경우 아이들에게 방법을 제시해줄 수 없음에 대해 어려움을 겪었고, 영역이 나뉘어 있고, 또 교구가 다양하고 종류가 많은 점, 1년 과정으로 이루어지는 몬테소리 교육을 부담스러워 하기도 하였다. 둘째, 교사들은 무엇이든 하나하나 꼼꼼히 돌보시려는 원장님, 수녀님에 대한 어려움을 갖고 있었다. 수녀님이 작은 것까지 하나하나 세심히 가르쳐주려고 하는 모습에서 어려움을 느끼고 있었다. 셋째, 가톨릭 유아교육기관은 종교적인 특성이 있는 기관으로 종교에 대한 부담스러움과 종교에 대한 행사로 인해 업무량이 많아지는 것에 대해서도 어려워하였다. 넷째, 잦은 연수로 인해 여가 시간이 부족하다고 느끼는 경우가 많았고 이에 대한 어려움을 느끼고 있었다. 다섯째, 교사들은 원의 체계적이고 원의 방침 등으로 어려움을 겪기도 하였다. 모든 행정적인 서류나 유아에 관련된 서류 등 원에 있는 모든 것들은 완벽하게 관리 감독, 유지 보수하는 모습에서 어려움을 겪기도 하였다. 여섯째, 가톨릭 유아 교육 기관의 교사들은 편안하고 예쁜 옷차림 보다는 단정하고, 조신한 옷차림을 하는 데서 오는 불편함을 감수하고 있었다. 외부에서 보여지는 수녀님이 운영하시는 유치원의 교사들이라는 인식에 맞춰야하는 불편함이 있었다. 마지막으로 가톨릭 유아교육기관에서 근무하는 교사들은 에너지 절약을 생활화해야하는 점에 대해 주인의식을 갖고 절약을 생활화해야 하지만, 적응하기까지 습관화하기가 어려웠다고 이야기하였다.
가톨릭 유아교육기관에서 근무하는 교사들의 보람을 살펴보면 첫째, 가톨릭 유아교육기관의 교육과정을 토대로 변화하는 유아들의 모습과 변화하는 유아들의 모습을 보고 긍정적인 언어로 감사를 표현하고 따뜻한 부모님의 격려가 교사다움을 느낄 수 있도록 돕는다고 보람을 느끼고 있었다. 둘째, 아이들에게 모든 것을 해주시려하고 모든 초점이 유아로 맞춰 있는 원과 수녀님의 모습에서 보람을 느끼고 있었고, 무엇이든 최상의 것으로 온전히 제공하려고 하는 모습에서 보람뿐만 아니라 자부심을 느끼고 있었다. 셋째, 원장님의 베푸는 모습에서 보람을 느끼고 있었는데, 유아뿐 아니라, 교사, 교직원, 학부모들에게도 아낌없이 베풀고 있다고 생각하였고, 마음으로 베풀어 주시는 모든 것에 대해 감동을 받았다고 이야기하기도 하였다. 겸손히 선행을 베푸시는 모습, 존중 받는 느낌 등을 보람으로 느끼며 가톨릭 유아교육기관의 교사 생활에 만족하며 생활하고 있었다. 넷째, 교사들은 교사들의 연수에 많은 지원을 해주는 기관에 대해 만족하고 있었다. 가톨릭 유아교육기관은 유치원 중심의 연수 기회뿐만 아니라 교사 개인의 전문성 신장을 위한 개인의 연수 기회까지 지원하고 있었다. 다섯째, 교사들은 따뜻한 유치원 분위기에서 생활하는 것을 긍정적으로 생각하고 보람을 느끼며 만족하는 점에 대해 이야기 하였다. 마지막으로 학부모와 함께 만드는 유치원으로 교사들은 부모님들의 지원 및 봉사를 긍정적으로 생각하였고, 학부모님과 협력하여 좋은 유치원을 만들어 간다는 점에 대해 보람을 느끼며 생활하였다.

다국어 초록 (Multilingual Abstract)

The purposes of this study were to investigate the difficulties and happiness of in-service teachers working in the Catholic early childhood education institutions and to understand the degree of their job satisfaction. It is hoped to provide basic information to teachers or students who have not experienced the Catholic early childhood education institutions. In order to achieve the objectives, the research questions were set up as follows:

1. What are the difficulties of teachers working in the Catholic early childhood education institutions?
2. What are the happiness of teachers working in the Catholic early childhood education institutions?

The participants in this study were selected as 10 teachers working in the Catholic early childhood education institutions. In order to find out the difficulties and happiness of teachers working in the Catholic early childhood education institutions, teachers in the same region but in different religious societies, were selected. The data were collected from group interviews, individual interviews, in-depth interviews, and telephone interviews. Each interview was implemented for 60 to 90 minutes per session. The contents of the interviews were recorded and transcribed.

The results of this study are divided into two parts: the difficulties of teachers and happiness of teachers working in the Catholic early childhood education institutions.

The difficulties that the teachers felt in the Catholic institutions are as follows. First, they felt difficult because of the Montessori education in the Catholic education system. Those who had not experienced the Montessori or novice teachers did not know well how to instruct children. Because the Montessori is divided into several areas with many and diverse teaching materials, and its program takes 1 year long, it was burdensome to them. Third, they felt difficult because of religious characteristics of the institutions and increased workload by many religious ceremonies. Fourth, they felt lack of leisure time due to frequent teacher training programs. Fifth, they felt uneasy with systematic policies of the institutions. Every administrative document related to children was strictly kept and managed. Sixth, they felt difficult because of clothing. They had to wear modest clothes rather than comfortable and looking-good ones. There was an inconvenience in meeting the perception that they were teachers working in the kindergarten of the Catholic nuns. Finally, they felt difficult to adapt to thrifty living habit in the Catholic education institutions such as saving energy with ownership.

The happiness that the teachers felt in the Catholic institutions are as follows. First, they felt that it was worthwhile to see the changes of children based on the curriculum and to receive warm and thankful expressions from parents. Second, they felt happy and proud because nuns and educational institutions put their focus on only children and tried to give best things to children. Third, they felt happy to see directors who gave generously to not only the children but also the teachers, the staff, and the parents. They were impressed by the directors who gave things with heart. They were satisfied with being teaches in the Catholic institutions because nuns did good things with humility and nuns respected the teachers. Fourth, the teachers were satisfied with the institutions that provided much support to the teachers' training. THE Catholic early childhood education institutions not only provideD kindergarten-centered training opportunities but also individual training opportunities for professional growth of teachers. Fifth, the teachers talked positively about living in a warm kindergarten atmosphere and felt satisfaction. Finally, as the kindergarten with parents, the teachers felt positive about the support and service of the parents. They felt happy with a thought that they worked with parents to make a good kindergarten.
