병원조직의 직무특성과 조직몰입에 관한 실증적 연구 = A Study on The Relationships Between Job Characteristics and Organizational Commitment of Hospital Organization

Organizational commitment, a predictor of behaviors of members in an organization has a significant implication for effective management of the organization. Although there have been a large number of studies concerning organizational commitment in organizations in general, there were few studies on the topic in a hospital setting. The organization of hospitals is much more complex than other organizations because of its multitudinous professional groups, and usually behaves differently from other firms.
The objective of this study was to investigate associations between organizational determinants and organizational commitment in hospital settings. A model of organizational commitment was tested with empirical data collected using a questionnaire.
Job autonomy, job clearness, role consistency, workload appropriateness, job security, resource adequacy, work unit control, promotional chances, and pay equity among study variables were found to have a statistically significant positive relationship with organizational commitment. The analysis indicated a significantly higher organizational commitment among Administrative staff than the commitment of other professional groups. The variables which had significant differences among professional groups were workload appropriateness. job autonomy, resource adequacy, work unit control. and pay equity.
These study findings confirmed that organizational commitment related behaviors of three professional groups in hospitals were similar to the behaviors of employees in other organizations.

국문 초록 (Abstract)

조직몰입이란 조직을 위하여 많은 노력을 기울이는 조직 구성원들의 의욕, 조직에 계속 남아 있고 싶어하는 강한 바람, 조직의 목적 및 가치관의 수용을 의미하는 것으로 정의되고 있다. 조직 몰입의 연구는 이직에 대한 조직 구성원의 행위나 태도를 예측하는 척도로 사용되거나 조직에 대한 헌신성 등을 파악하여 인적자원을 관리함으로써 조직의 목표를 효율적으로 달성하기 위하여 필요하다.
조직몰입에 대하여 여러 기업체나 사무직을 대상으로 한 연구가 이루어지고 있으나 일종의 서비스 조직인 병원 종사자들의 조직 몰입에 관한 연구는 많지 않다. 최근 재벌 기업들의 대형 종합병원 설립으로 병원간 우수 인력 확보 경쟁이 치열해지고 인적 자원 관리 측면에서도 노조의 활성화와 더불어 근무 조건 개선 및 환경 개선 요구가 높아지고 있다.
