본 논문은 팀 조직의 구성원들에게 보상을 제공하는 세 가지 방식,즉 개인별,팀별,그리고 혼합 보상체계의 상대적 성과를 현장실험을 이용해 실증적으로 분석한다.현장실험의 결과에 따르면,세 가지 보상체계 간에 존재하는 평균성과의 차이는 통계적으로 유의하지 않다.그러나 개인별 보상체계와 비교할 때,팀별 체계와 혼합 체계는 참여자가 극단적으로 낮은 성과를 낼 가능성을 유의하게 낮춘다.그러나 탁월하게 높은 성과를 유도할 가능성의 측면에서 세 보상체계는 큰 차이를 보이지 않는다.이로부터 우리는 팀별 보상체계의 중요한 역할은 최상의 성과를 유도하는 것이라기보다는 최악의 실패를 막는 것이라는 점을 유추할 수 있다.

This paper considers three types of compensation schemes for team members’ work performance: individual-based, team-based, and mixed compensation. To empirically analyze teams’ relative performance under each compensation scheme, we conduct a field experiment. The result shows that there is no statistically significant difference in the average performance under each scheme. However, compared with individual-based compensation, the team-based and the mixed compensation scheme significantly lower the possibility of extremely poor performance. On the other hand, the three compensation schemes do not lead to any significant difference in the possibility of excellent performance. Based on these results, we conclude that the crucial role played by the team-based compensation scheme is to prevent the worst failure, rather than induce the best outcome.
