본 연구의 목적은 에니어그램 성격유형에 따른 응급실 간호사의 성격유형을 파악하고 응급실 간호업무에 적합한 성격의 소유자인 간호사를 응급실에 배정함으로써 업무의 능률을 높이고 직무만족을 높임으로써 이직률을 낮추는 효과적인 간호인력 관리에 도움이 되기 위한 기초자료를 제공하기 위하여 시도되었다.
연구의 대상은 경기도의 A와 S소재에 위치한 종합병원이상 근무하는 응급실 간호사를 대상으로 총 170부를 배부하였고 162부를 회수하여 분석하였다. 자료 수집은 2014년 10월 13일부터 11월 3일까지 응급실 간호사 162명은 배포된 자기기입방식의 설문지를 작성하였다. 분석방법은 응급실 간호사의 일반적인 특성, 에니어그램 성격유형, 직무만족도, 이직의도는 실수와 백분율, 평균과 표준편차를 이용하였고, 일반적 특성에 따른 성격유형별, 직무만족도, 이직의도 차이는 t-test, ANOVA, Scheffe test으로 분석 하였다. 에니어그램 성격유형에 따른 직무만족도와 이직의도를 파악하기 위해서는 ANOVA로 분석하였고, 에니어그램 성격유형에 따른 직무만족도와 이직의도 간의 상관관계는 Pearson’s correlation coefficient로 분석하였다.
연구의 결과를 요약하면 다음과 같다.
첫째, 응급실 간호사의 에니어그램 9가지 성격유형 중 9유형(중재자)이 40.7%(66명)로 가장 많았으며, 힘 중심 유형별로는 장(본능)중심이 97명(59.9%)으로 가장 많았다.
둘째, 간호사의 일반적 특성에 따른 성격유형, 직무만족도, 이직의도 차이에서 성격유형은 남자가 9유형(중재자) 52.4%, 여자도 9유형(중재자)이 39.0%로 높게 나타났다(p<.05). 학력별로는 3년제 학사졸업과 4년제 학사 이상 모두 9유형(중재자)이 높게 나타났다(p<.001) 1년 이내 이직할 계획별로도 이직 계획이 있는 경우와 없는 경우 모두 9유형(중재자) 높게 나타났다(p<.05).
힘 중심 성격유형에서는 학력별로 장(본능)중심은 3년제 학사졸업이 61.8%, 머리(사고)중심은 4년제 학사이상이 36.7%, 가슴(감정)중심은 3년제 학사졸업이 22.5%로 높게 나타났다(p<.01). 응급실 근무경력별로는 장(본능)중심은 2년 이상의 75%, 가슴(감정)중심은 1년 미만이 27.9%로 높게 나타났으며, 머리(사고)중심은 응급실 근무경력이 없는 사람이 32.1%로 높게 나타났다(p<.05).
직무만족도에서 종교는 천주교보다 기독교가(p<.001), 학력은 4년제 학사이상이 (p<.05), 직무만족이 만족한 경우(p<.001), 이직할 계획이 없는 경우(p<.001)가 직무만족 수준이 비교적 높게 나타났다.
이직의도에서 종교는 천주교가 (p<.001), 임상 경력 별로 2년 이상-5년 미만이 (p<.01), 직무만족도는 ‘불만족하다’(p<.001), 1년 이내 이직할 계획에 대해서는 ‘그렇다’(p<.001)가 이직의도 수준이 비교적 높게 나타났다.
셋째, 간호사의 성격유형에 따른 직무만족도, 이직의도에서 직무만족도는 1유형(개혁가), 2유형(조력가), 3유형(성취자), 5유형(사색가), 8유형(지도자)이 3점 이상으로 비교적 직무만족 수준이 높게 나타났으나 유의한 차이가 없었고, 힘 중심 유형별로는 가슴(감정)중심 3.08점, 머리(사고)중심 3.01점, 장(본능)중심 2.98점으로 직무만족 수준이 비슷하게 나타나 통계적으로 유의한 차이가 없었다.
이직의도는 1유형(개혁가), 2유형(조력가), 4유형(예술가), 6유형(충성가), 7유형(낙천가), 8유형(지도자), 9유형(중재자)이 3점 이상으로 비교적 이직의도 수준이 높게 나타났으나 통계적으로 유의한 차이가 없었고, 힘 중심 유형별로는 살펴본 결과 가슴(감정)중심 3.15점, 장(본능)중심 3.49점, 머리(사고)중심 3.34점으로 이직의도 수준이 비슷하게 나타나 통계적으로 유의한 차이가 없었다.
넷째, 간호사의 성격유형에 따른 직무만족도와 이직의도의 관계는 9가지 성격 유형 중 5유형(사색가) r=-.780(p<.01)이 부적인 상관이 가장 높았으며, 힘 중심 유형 중 머리(사고)중심 r=-.671(p<.01)이 부적인 상관이 가장 높게 나타났다.
본 연구의 결과, 응급실 간호사를 배정할 때 성격유형을 고려하여 배정한 후 그에 따른 자신의 장단점을 이해하고 발전시켜 건강하게 성장한 모습으로 환자를 간호할 수 있는 기초 자료를 제공할 것으로 생각된다.

This study was conducted to provide foundational data which help effective nursing resources management by improving nursing performance and job satisfaction through figuring out emergency room nurses’ character type according the Enneagram types and allocating nurses suitable for nursing tasks of emergency room.
The subject of the study was emergency room nurses who work at polyclinics in Gyeong-gi province, and data had been gathered after conducting a survey of one hundred sixty two nurses by self-reporting method for three weeks since 13 October 2014 and had been analyzed. Real number, percentage, average and standard deviation were used for nurses’ demographic data, Enneagram types, job satisfaction and intentions to change the job, and t-test, ANOVA, Scheffe test were used for testing the difference of Enneagram types, job satisfaction and turnover intention according demographic data. Therefore, ANOVA was used to figure out turnover intention and job satisfaction according Enneagram types, and Pearson’s correlation coefficient was applied to find out correlation between turnover intention and job satisfaction according Enneagram types
This is the summary of the study.
Firstly, associated with the Enneagram types, most emergency room nurses were type nine, The Peacemaker, as 40.7 percent (66people) and 59.9 percent (97people) of nurses were Gut (instinct) centered among the Strengths centered types.
Secondly, in the difference among Enneagram types, job satisfaction, turnover intention by emergency nurses’ demographic data, related with Enneagram types, most men were type nine, The Peacemaker, as 52.4 percent and most women also were type nine, The Peacemaker, as 39.0 percent (p<.05). Related with the level of education, most three-year college graduates and university graduates were type nine, The Peacemaker (p<.001). Also, the type nine were high both when they reported they change their jobs in a year and when they do not (p<.05).
At the strengths centered types, when nurses were three-year college graduates, most of them were Gut (instinct) centered as 61.8 percent, and when they were university graduates, 56.7 percent, and 36.7 percent of university graduates were head (thinking) centered and 22.5 percent of three-year college graduates were heart (feeling) centered (p<.01). Related with experience of emergency room, when they had more than two years, 75 percent of nurses were Gut (instinct) centered and when they had under a year of experience, they were heart (feeling) centered as 27.9 percent high, and when they have no experience of emergency room, 32.1 percent of them were head (thinking) centered, and it showed statistically meaningful difference (p<.05).
The job satisfaction was relatively high, when their religion was Christianity than Catholicism (p<.001), and it was high when they graduated universities or graduate schools (p<.05), when they get satisfied with their job (p<.001) and when they did not have intention to turnover (p<.001).
The turnover intention was relatively high, when their religion was Catholicism (p<.001), when they had experienced between two and five years (p<.01), when they chose ‘not satisfied’ for job satisfaction (p<.001), and when they reported ‘yes’ for turnover within one year (p<.001).
Thirdly, for the job satisfaction and the intentions to change the jobs according Enneagram types of emergency room nurse, when the nurses were type one, The Reformer, type two, The Mentor, type three, The Achiever, type five, The Investigator, or type eight, The Challenger, they were all over three points means high satisfaction but there was not statistically meaningful difference, and related with Strengths centered types, heart (feeling) centered scored 3.08, head (thinking) centered scored 3.01, and gut (instinct) centered scored 2.98, so that there was not statistically meaningful difference.
For the intentions to change the jobs, when the nurses were type one, The Reformer, type two, The Mentor, type four, The Designer, type six, The Troubleshooter, type seven, The Enthusiast, type eight, The Challenger, or type nine, The Peacemaker, all of them had high intention for changing jobs as over three points, but there was not statistically meaningful difference, and related with Strengths centered types, heart (feeling) centered scored 3.15, gut (instinct) centered scored 3.49 and head (thinking) centered scored 3.34. Therefore, they had almost same level of intentions to change their jobs and there was not statistically meaningful difference.
Fourthly, in the result of the correlation between job satisfaction and the intentions to change the jobs by Enneagram types of emergency room nurse, type five, the Investigator, showed most high negative correlation as r=-.780(p<.01) and for the Strengths centered types, head (thinking) centered reported highest negative correlation as r=-.671(p<.01).
In conclusion, when allocating nurses to emergency room, the findings of this study can be used as foundational data by appointing them through their Enneagram types so that they can understand their strengths and weaknesses and become healthily grown up to attend patients.
