지역 사립대학 입학사정관의 업무경험에 관한 현상학적 연구

국문 초록 (Abstract)

지역의 사립대학에 근무하는 입학사정관은 지역과 사립대학이라는 이중적인 어려움 속에서 업무를 수행해오고 있다. 이 연구는 학령인구 감소와 지역 위기 속에서 지역 사립대학 입학사정관의 업무경험을 이해하고, 이들이 체험하는 경험의 본질적인 의미를 분석하고자 하였다. 이를 위하여 중부권 A 사립대학 입학사정관 4명을 대상으로 반구조화된 설문지로 면담하였고, Giorgi의 현상학적 연구방법을 기반으로 분석하였다.
연구결과 입학사정관의 업무경험은 4개의 주제어와 10개의 구성요소를 도출하였으며, 주제어는 ‘입학사정관의 이상적인 의욕’, ‘입학사정관의 체념적 좌절’, ‘지역 사립대학 경험에 대한 인식의 층위구조’, ‘판옵티콘을 스스로 탈출해서 성장하기’로 제시하였다. 결론적으로 첫째, 입학사정관은 대학 입학의 전 과정을 설계하고 평가하는 전문 인력으로서의 기대를 품고 업무를 시작하였으나, 현실은 영업직, 홍보전문가로 활용되었다. 둘째, 입학사정관은 입학팀이라는 동일한 부서 내에서 행정직원과의 업무 협력 속에서도 신분적 차별과 조직 내 소외를 체감하였다. 셋째, 열악한 조건 속에서도 입학사정관은 지속적인 배움과 성장의 동기를 스스로 부여하며 전문가로서의 정체성을 구축해 나가고 있었다. 연구결과를 토대로 지역 사립대학의 맥락에서 입학사정관의 통합적 역할 재정립과 제도적 지원체계 구축을 통해 지역대학-고교-지자체 등 지역 중심의 지속가능한 고등교육 체계 확립 등의 시사점을 제안하였다.

This study aimed to explore and analyze the essential meaning of the lived experiences of admissions officers at regional private universities amid declining school-age populations and growing regional crises. For this purpose, in-depth interviews were conducted using semi-structured questionnaires with four admissions officers at a private university located in the central region of Korea. The data were analyzed using Giorgi’s phenomenological method. The analysis identified four thematic categories and ten sub-components of admissions officers' work experiences: “Ideal Aspirations of Admissions Officers,” “Resigned Frustrations,” “Layered Perceptions of the Regional Private University Context,” and “Volitional Growth Beyond the Panopticon.” The findings revealed that, first, although admissions officers began their roles with the expectation of functioning as professionals in planning and evaluating the entire admissions process, their actual duties were largely confined to promotional activities. Second, they experienced status-based discrimination and organizational marginalization even while collaborating with administrative staff within the same admissions team. Third, despite the challenging environment, admissions officers continuously motivated themselves to learn and grow, gradually building a sense of professional identity. Based on these findings, this study suggests the need to redefine the integrated roles of admissions officers in the context of regional private universities and to establish systematic institutional support. It further emphasizes the importance of building a sustainable higher education system rooted in collaboration among regional universities, high schools, and local governments.
