초등 저(低)경력 교사의 회복탄력성 보호 요인 분석

국문 초록 (Abstract)

오늘날 교직은 많은 사람이 선망하는 직업인 동시에 상당한 스트레스를 수반하는 직업으로 평가된다. 이에 대한 현실적 대처 방법으로 주목받는 회복탄력성은 교사 개인의 삶의 질과 웰빙 수준을 높이고 교육의 질을 보장하는 데 있어서 중요한 역할을 수행한다. 본 연구는 초등 교사 중에서도 스트레스 요인에 취약하기 쉬운 저(低)경력 범위 교사를 대상으로 질문서법과 면접법을 혼용한 질적 연구 방법을 실시하였으며 그들의 회복탄력성에 영향을 미치는 보호 요인을 확인하였다. 연구 결과, 저경력 교사의 회복탄력성 보호 요인은 개인적 · 맥락적 · 자연적 차원으로 구분할 수 있다. 개인적 보호 요인은 직업적 특성과 성격 특성의 조화, 실천적 대처 기술, 인지적 전략, 긍정적 정체감, 긍정적 정서 음미, 전문성 강화를 위한 연찬, 교직에 대한 애정 · 만족감, 일과 삶의 균형, 유머 감각을 포함한다. 맥락적 보호 요인은 학생 · 학부모의 긍정적 반응, 학생의 유의미한 성장, 지지 체계, 자율적 학교 풍토, 관리자 리더십, 합리적 업무량, 교사 간 전문적 협력, 진정성 있는 교사 교육, 근무 조건 및 복리 후생, 교직 사회의 특성, 전문가의 도움을 포함한다. 끝으로 자연적 보호 요인은 시간의 경과를 포함한다. 이를 토대로 저경력 교사의 회복탄력성을 증진하기 위한 방안을 개인과 조직 수준에서 제안하였다.

다국어 초록 (Multilingual Abstract)

The teaching profession today is regarded by many as a desirable and stressful job. The resilience, which can be seen as a practical way to cope with this phenomenon, plays an important role in enhancing teachers´ quality of life and well-being. This study identified the protective factors affecting the resilience of early-career elementary school teachers through qualitative research methods that combined questionnaire and interview methods. According to the data analysis, the factors protecting their resilience could be examined in the personal, contextual, and natural dimensions. Personal protective factors included harmony of professional characteristics and personality traits, practical coping skills, cognitive strategy, positive identity, positive emotional savoring, study to strengthen professionalism, affection and satisfaction for teaching profession, work-life balance, and sense of humor. Contextual protective factors included positive response from students and parents, significant growth of students, support systems, autonomous school climate, leadership of principals, reasonable workload, professional cooperation among teachers, sincere teacher education, working conditions and benefits, characteristics of the teaching society, and professional help. There was also a lapse of time as a factor of natural protection. Based on this, several promising measures were proposed for enhancing the quality of teacher resilience.
