The purpose of this study is to analyze the factors of working environments that affect the turnover intent of templestay employees, in order to explore ways of improving those factors and to induce their long-term service. Known working environment factors that affect intents of turnover include the job itself, interpersonal relationships, remuneration, career guarantees/welfare, working conditions, and social recognition, which were selected through the analysis of prior research. A regression analysis of the above-mentioned factors show that interpersonal relationships had the highest effect on the turnover intents of templestay employees, followed by social recognition, career guarantees/welfare, remuneration, the job itself, and working conditions.
Both quantitative and qualitative researches were conducted. Furthermore, ways of improving each factor of the working environment are presented. For quantitative research, Computer Aided Web Interviews (CAWI) and regression analyses were conducted. For qualitative research, 20 templestay employees from 109 temples were selected through random sampling, and one-on-one in-depth interviews were conducted on them.
Suggestions to improve each factor developed in this research are as follows. With regards to the “job itself”, an educational system that enhances the professionalism of the templestay employees needs to be established. For "interpersonal relationships,” training in communication, regular dialogue, and the provision of institutional strategies are required. On “remuneration,” a pay system graded according to experience should be implemented. With regards to “career guarantees/welfare,” the enforcement ofduties and guarantees related to secular laws and the regulations of the Jogye Order is needed. For “working conditions”, the creation of a team system (using volunteers) and the division of labor is needed. Finally, with regards to “social recognition”, giving priority to enhancing their recognition in the religious order and temples, and an official system of certification is required.
