간호사가 지각한 리더의 감성지능과 자신의 감성지능이 조직몰입 및 조직시민행동에 미치는 영향 = The Effects of Leader's Emotional Intelligence and Nurse's own Emotional Intelligence on Organizational Commitment and Organizational Citizenship Behavior

Purpose: The purpose of this study was to identify the effects of leader's emotional intelligence and nurse's own emotional intelligence on organizational commitment and organizational citizenship behavior.
Methods: Data were collected by self-administered questionnaires from 346 clinical nurses, and analysed by the SPSS 18.0 program.
Results: The Factors which influence organizational commitment were use of emotion of nurse (β=.28), other's emotional appraisal of leader(β=.25), regulation of emotion of leader(β=.16), other's emotional appraisal of nurse(β=.14). These factors explained 36.7% of organizational commitment. The Factors which influence organizational citizenship behavior were other's emotional appraisal of nurse(β=.25), use of emotion of nurse(β=.24), regulation of emotion of nurse(β=.23), use of emotion of leader(β=.20). These factors explained 43.6% of organizational citizenship behavior.
Conclusion: The results of this study can be used to develop hospitals' management strategies for enhancement of nurses' organizational commitment and organizational citizenship behavior.

국문 초록 (Abstract)

본 연구는 조직몰입과 조직시민행동의 영향요인으로서 간호사가 지각한 리더의 감성지능과 자신의 감성지능의 하위요인들을 파악하여 조직몰입과 조직시민행동을 증진시키기 위해간호사의 감성지능 증진이 중요함의 기초자료를 제공하고자하였다. 회귀분석 결과 간호사의 조직몰입의 영향요인은 자신의 감성활용, 리더의 타인감성이해, 리더의 감성조절, 자신의타인감성이해 순이었고, 간호사의 조직몰입을 36.7% 설명할수 있었다. 또한, 간호사의 조직시민행동의 영향요인은 자신의 타인감성이해, 자신의 감성활용, 자신의 감성조절, 리더의감성활용 순이었고, 간호사의 조직시민행동을 43.6% 설명할수 있었다. 결과적으로 자신의 타인감성이해와 감성활용이 조직몰입과 조직시민행동에 공통적으로 영향을 미치는 요인임이규명되었으므로 교육 및 훈련을 통하여 간호사의 타인감성이해와 감성활용은 증진시킨다면 간호사의 긍정적인 정서를 만드는데 도움이 될 뿐 만 아니라 간호사의 조직태도와 조직의이윤에 도움이 될 것이라 사료된다.
본 연구는 조직몰입과 조직시민행동에 미치는 영향요인으로리더의 감성지능과 자신의 감성지능 결과에 대한 객관성을부여하기 위해서 자기평가와 타인의 평가를 함께 고려해야할 필요가 있음을 제언한다. 또한, 간호사의 조직몰입과 조직시민행동에 영향을 주는 다른 심리적인 요인을 규명하기 위한 반복연구 및 확대연구가 필요함을 제언한다. 추후 인구사회학적 특성을 포함하여 조직몰입과 조직시민행동의 영향요인을 분석할 필요가 있으리라 사료된다. 본 연구에서 제시된 간호사의 조직몰입과 조직시민행동에 가장 많은 영향을 미치는구성원 자신의 감성지능을 높일 수 있는 전략의 개발과 적용이 필요하다
