The purpose of this study is to analyze the effects of coaching competence about kindergarten teachers were recognized by kindergarten teachers on teacher efficacy and job satisfaction. Empirical analysis on the mediating effect is related to teacher efficacy about kindergarten teachers in job satisfaction.
Specific research of questions are as follows. First, what is the impact of coaching capability about the director for the teacher’s job satisfaction? Second, what is the effect of the director’s coaching capability on the teacher efficacy? Third, what is the mediating effect of teacher efficacy on the relationship between the coaching capability of the director and the teacher’s job satisfaction?
In order to achieving the above objectives, a survey was conducted on 25 kindergarten teachers in Seoul, Gyeonggi, and Incheon. To survey the kindergarten teachers currently working in the kindergarten field, and a total of 165 questionnaires were completed. In this study, descriptive statistics, frequency, and Pearson product moment correlation coefficient were used, and statistical analysis was performed using SPSS 21.0. Post hoc tests performed to identify the differences among the groups. Baron and Kenny (1986) used the 3-step multiple regression analysis, which is a method of verifying the mediating effects to analyze the relationship variables and to verify the mediating effects. The results of the research analysis and verification are following.
First, there is a significant correlation between coaching capability of the director and teacher's job satisfaction.
Second, there is a significant positive relationship about coaching capacity of kindergarten director, teacher efficacy of kindergarten teacher and job satisfaction about kindergarten teacher. There is a significant positive relationship between coaching capacity of kindergarten director and job satisfaction of kindergarten teacher. It has been found to have a mediating effect of efficacy.
In the verification of the mediating effect among sub-variables, belief in performance has a positive influence on the goal selection by mediating all the sub-elements of teacher efficacy, and completely mediates the feedback capacity of the kindergarten director and the intrinsic factors of job satisfaction of kindergarten teachers. It has been shown to be effective.
The following conclusions were drawn from the analysis of the studying. First, the impact of coaching capability of the director which is recognized by the teacher affects belief in the teacher’s performance. Teachers who have received positive feedback and trust through listening skill from the director have confidence in their job performance. As a manager at an educational institution, the director indicates that it is important for developing the coaching capability to the teacher effectiveness.
Second, the higher ability of the director to make a correct relationship and to ask a question appropriate for the situation and to listen actively and to provide appropriate feedback make the higher the teacher's job satisfaction and higher job satisfaction also affects the interaction between the teacher and children. Therefore, it is desirable for the director’s training to use effective coaching capacity ,improving the job satisfaction of the teacher.
Third, all the sub-variables of teacher efficacy of belief in performance, confidence in effective guidance, and responsibility for education were shown to have the effects of mediating coaching capacity of the kindergarten director to job satisfaction of kindergarten teachers. This was shown that there is a significant effect in rising job satisfaction of kindergarten teachers.
Finally, this study is expected to emphasize the importance of coaching capability of the director which was recognized by the teachers and suggested to coach strategy to enhancement.
