변혁적 · 거래적 리더십의 효과에 관한 연구 : 리더 신뢰와 역할 갈등의 매개효과를 중심으로 = A Study on the Effects of Transformational and Transactional Leadership -Focused on the Mediating Effects of Leader Trust and Role Conflict

This study examined the mediating effects of leader trust and role conflict and direct effects in the relationship between transformational and transactional leadership and organizational commitment. Results of empirical study are summarized as followed: First, the direct effects of transformational and transactional leadership on organizational commitment were not verified. Second, only the mediating effects of leader trust in the relationship between transformational leadership and organizational commitment were verified. But the mediating effects of role conflict were not verified. Finally suggestions and limitations of research are discussed.

국문 초록 (Abstract)

변혁적·거래적 리더십의 조직 몰입에 대한 직접 효과와 리더 신뢰 및 역할 갈등의 매개 효과를 검증하고자 하였다. 이를 위해 충청지역의 4년제 대학교 직원들을 대상으로 구조방정식모델을 활용한 경로분석을 통해 실증분석을 실시하였다. 실증분석 결과, 변혁적·거래적 리더십의 조직 몰입에 대한 직접 효과는 검증되지 않았다. 매개효과에 대한 가설 중 오직 변혁적 리더와 조직몰입의 관계에서 리더 신뢰의 매개 효과만 검증되었으며, 거래적 리더의 조직몰입에 대한 어떠한 매개 효과도, 역할 갈등의 매개효과도 검증되지 않았다. 이와 같은 결과는 대학교와 같은 상대적으로 안정적인 조직에서도 변혁적 리더의 역할이 중요하며, 특히 리더의 부하 신뢰를 촉진하기 위한 행동의 중요성을 제시하는 결과로 해석된다. 마지막으로 본 연구의 시사점과 한계를 제시하였다.
