다국적기업 해외자회사 현지 직원들의 인지된 CSR이 정서적 몰입을 통해 창의적 행동에 미치는 영향: 인지된 평가 공정성 및 인지된 직무 자율성의 조절효과

The purpose of this research is to examine the effect of corporate social responsibility (CSR) activities of foreign subsidiary on Mexican employees’ creative behavior through their affective commitment. We also suggested perceived appraisal justice and perceived job autonomy as boundary conditions to facilitate the positive relation between affective commitment and creative behavior. Although previous researchers have mainly focused on the consequences of CSR activities at the firm level, few studies have investigated the employee perception of CSR activities of foreign subsidiary and creative behavior of employee at the individual level. Therefore, we paid attention to the effects of local CSR activities and internal institution factors of foreign subsidiary on creative behavior of local employees from the integrated perspective. Survey results from 192 local employees show that perceived CSR was positively related to affective commitment and then affective commitment was positively related to creative behavior. We confirmed the mediating effect of affective commitment between the relation. Also, each moderating effect of perceived appraisal justice and perceived job autonomy with affective commitment on creative behavior was significant. More specifically, the positive relations between affective commitment and creative behavior were significant only for high groups of perceived appraisal justice and perceived job autonomy. The findings provide beneficial theoretical and practical implications for the localization strategy of foreign subsidiaries of multinational corporations.
