조직문화유형이 직무열의에 미치는 영향 : 긍정심리자본의 조절효과를 중심으로

This study, targeting 240 organizational members working in large companies, small and medium-sized enter-prises, and public corporations in Seoul and Chung-Chung area was to analyze the Influence of Organizational Culture Types being organizational level and positive psychological capital being individual level on Job Engage-ment of organizational members, and to analyze Moderating Effect of positive psychological capital between organizational culture types and job engagement. The result of this study are as follows. First, organizational culture type had an effected on job engagement of organizational members, which also as in regular sequence affected relationship-oriented organizational culture, hierarchy-oriented organizational culture, innovation-oriented organizational culture, and market-oriented organizational culture. Second, positive psychological capital had a positive (+) effect on job engagement of organizational members, and the sub-factors of positive psychological capital that an effect on job engagement of organizational members were hope, resilience, optimism, and self-efficacy. Third, positive psychological capital partially moderated the relationship between organizational culture type and job engagement. Positive psychological capital played a moderating role between innovation-oriented orga-nizational culture and job engagement, and between hierarchy-oriented organizational culture and job engage-ment, but did not play a moderating role between market-oriented organizational culture and job engagement, and between relationship-oriented organizational culture and job engagement. These results suggested that it is necessary to reform organizational culture on an organizational level in order to enhance organizational performance and job engagement of organizational members and also it is necessary to develop and apply an education and training program in order to enhance positive psychological capital on an individual level.
