호텔기업에 있어 구조조정상의 공정성 지각이 경영진의 신뢰, 직무만족 및 조직몰입에 미치는 영향

IMF이후 경쟁의 심화와 적대적인 경영환경에 효과적으로 대응하고자 많은 호텔기업들이 구조조정을 실시해오고 있다. 이러한 구조조정은 인력감축을 동반하기 때문에 구조조정 과정에서 공정성을 지각하는 데, 인력감축에서 살아남은 생존자들이 인력감축의 절차나 실무에서 불공정성을 지각할 때 상사에 대한 신뢰감이나 조직유효성을 감소시키는 것으로 나타났다. 따라서 본 연구는 호텔기업을 대상으로 구조조정 이후 살아남은 생존자를 대상으로 정리해고의 공정성 지각이 경영진의 신뢰, 직무만족 및 조직몰입에 어떠한 영향을 미치는지를 살펴보고자 하는 것이다.<BR> 이러한 연구목적을 달성하기 위해 실증분석을 실시한 결과 잔류종업원들은 구조조정 과정에서 절차 공정성 및 분배 공정성을 높게 지각 할수록 경영진에 대한 신뢰감과 조직 몰입이 높아지는 것으로 나타났다. 그러나 구조조정 과정에서 절차 공정성을 높게 지각할수록 직무만족은 높아지는 것으로 나타났지만, 분배 공정성은 직무만족과는 인과관계가 없는 것으로 나타났다. 또한 구조조정 과정에서의 경영진에 대한 신뢰감이 높아질수록 직무만족이나 조직몰입은 높아지는 것으로 나타났다. Since financial crisis of IMF resulted in intensive competitiveness and adverse management environment, many hotel industries have responded it with restructuring. Since this restructuring is accompanied by reduction of employees, hence comes the recognition of justice in the procedure of restructuring. When the surviving employees in the restructuring process recognize unfairness in the procedure and practical operations, organization effectiveness can not be maintained due to losing trust of their employers. In this paper I will examine the relationship between validity of restructuring and compensatory programs for layoffs and surviving employees" trust of the employers. Also I will find out the relationship between remaining employees" trust of the employers and their job satisfaction and organization commitment. Through this relationship, we can prepare an alternative to reduce negative effect of restructuring.<BR> The hypotheses of this study are proposed as follows:<BR> H1: The higher surviving employees" recognition of procedural justice in restructuring process is, the higher their trust with a manager of the company is.<BR> H2: The higher surviving employees" recognition of distributive justice in restructuring process is, the higher their trust with a manager of the company is.<BR> H3: The higher surviving employees" recognition of procedural justice in restructuring process is, the higher their job satisfaction is.<BR> H4: The higher surviving employees" recognition of distributive justice in restructuring process is, the higher their job satisfaction is.<BR> H5: The higher surviving employees" recognition of procedural justice in restructuring process is, the higher their organization commitment is.<BR> H6: The higher surviving employees" recognition of distributive justice in restructuring process is, the higher their organization commitment is.<BR> H7: The higher surviving employees" trust with a manager of the company in restructuring process is, the higher their job satisfaction is.<BR> H8: The higher surviving employees" trust with a manager of the company in restructuring process is, the higher their organization commitment is.<BR> For the purposes of this study, employees working in luxury hotels located in Seoul were targeted. Self-administered questionnaires were distributed to those who consented with the investigation after explaining the purpose of the survey. A total of 500 questionnaires were distributed and 450 questionnaire were returned to the researcher for analysis. 430 of the returned questionnaires were used for analysis.<BR> As for the education for this survey, 250 junior college graduates or under (58.1%), 143 college graduates (33.3%) and 37 graduate school graduates (8.6%). As for the marital status, 315 persons (73.3%) are single and 115 are married (26.7%). As for the monthly income, 49 people (11.48%) are less than 2 million won, 148 (34.4%) are between 2 million and less than 2.5 million won, 153 (35.6%) are between 2.5 million to less than 3 million won, 80 (18.6%) are more than 3 million won. As for the workplace, 293 people (68.1%) work for the F&B department, 73 (17.0%) for rooms department, 41 (9.5%) for operation/ marketing department, 23 (5.3%) for account/ general affair department. As for the period of employment, 85 people (19.8%) are less than 5 years, 150 (34.9%) are between 6 to 9 years, 143 (33.3%) are between 10 to 14 years. and 52 (3.%) are more than 15 years.<BR> An exploratory factor analysis was used to survey validity and reliability of calculating tool on perceived values. This study used correlation between individual items and whole items and Cronbach"s alpha value of multiple-item scale which is usually used to assess scale and reliability.<BR> &n
일개 병원의 조직문화와 인적자원관리 활동 및 조직성과에 관한 연구

The purpose of this study was to identify the relationship between organizational culture based on the competing values approach, human resource management practices and organizational performance at a hospital. Participants were 138 employee in a general hospital. Data were collected during May, 2003 using four structured instruments. The data were analyzed using Chi-square test, One-way ANOVA, scheffe test and Cluster analysis. Three clusters were derived from cluster analysis. The first cluster consisted of cultures which were mixed developmental, consensual, hierarchial and rational culture equivalently. The second cluster consisted of the weak cultures, which was lower score than other clusters. The third cluster consisted of strong comprehensive cultures, which had higher score than other clusters. In the three clusters, hierarchial and rational culture were superior. The difference between human resource management practices and organizational commitment in organizational performance according to organizational culture clusters was found to be statistically significant. The cluster which had strong comprehensive cultures, in contrast to other clusters, more significantly affects on human resource management practices and organizational commitment. However, the strength of organizational culture does not have a significant effect on customer oriented service performance in organizational performance. These results showed that types of organizational culture were significantly related to human resource management practices and organizational commitment, and understanding the existing culture is essential to develop the organization of hospitals.
락토페린 유전자도입 piggyBac 벡터에 의한 누에 형질전환

락토페린 cDNA 유전자를 도입시킨 누에 형질전환 실험을 수행한 결과, 다음과 같은 결과를 얻을 수 있었다. 1. 사람 GI-101 세포주의 mRNA로부터 클로닝 된 락토페린 cDNA 유전자의 개시코돈 ATG와 종결코돈 TAA를 포함하는 open reading frame(2,136 bp) 영역을 확인하였다. 2. Sf9 배양세포의 조추출물 시료에 의한 Western blot 분석 결과, 락토페린으로 추정되는 약 80kDa의 단백질 발현을 확인하였다. 3. 누에 형질전환에 높은 전이효율과 활성을 나타내는 트랜스포존을 이용한 전이벡터 pPIGA3GFP를 개조하여 락토페린 cDNA를 삽입시킨 전이벡터 pPT-HLf를 구축하였다. 4. DNA 미량 주사법에 의한 누에 형질전환 개체의 발현 비율은 약 6.7% 정도를 나타냈다. 5. 형질전환 누에(G0) 동일한 세대간 교배 및 처리하지 않은 성충간의 역교배에 의한 차세대(G1) 개체로부터 락토페린 유전자와 동일한 크기의 2.1 kb DNA단편을 확인 할 수 있었으며, 형질전환 G1 세대의 조출출물 시료에 의한 Western blot 분석 결과, 표준 락토페린 항체와 반응하는 약 80 kDa의 단백질 발현을 확인할 수 있었다. Lactoferrin, an ion-binding 80-kDa glycoprotein, has been suggested to have many biologic activities, such as facilitating ion absorption and having antimicrobial and anti-inflammatory effects. Several of these activities are likely to only be facilitated by human lactoferrin because they depend on the binding of human lactoferrin to specific receptor. To produce recombinant human lactoferrin to animal foods using transgenic silkworm, Bombyx mori L, we have cloned and sequenced the cDNA encoding for a human lactoferrin (HLf) from the mRNA in mammary tumor line (GI-101). As a result, the 2.5-kb fragment of HLf gene was cloned with pGEM-T vector and then this fragment was sequenced. In the nucleotide sequence analysis, single open reading frame of the 2,136-bp encoding for a polypeptide of 712 amino acid residues was detected. On the other hand, we constructed a recombinant plasmid (pPT-HLf), containing human lactoferrin gene for germ line transformation of the silkworm using a piggyBac transposon-derived vector. A non-autonomous helper plasmid encodes the piggyBac transposase. Approximately 6.7% of individuals in the G0 silkworms expressed green fluorescent protein (GFP). PCR analyses of GFP-positive silkworms (G0 and G1) revealed that independent insertions occurred frequently. Furthermore, Western blot analysis showed that the recombinant HLf expressed in hemolymph has the same molecular weight (80 kDa) as a native protein. On the basis of these experiments, expression of HLf in next generation of transgenic silkworm is now in process.
Effect of Silkworm (Bombyx mori) Excrement Powder on the Alcoholic Hepatotoxicity in Rats

알코올 급여 흰쥐에서 알코올성 간독성에 대한 누에배설물(silkworm excrement powder)의 영향을 검토하기 위하여 반합성 식이에 누에배설물을 3% (w/w) 수준으로 첨가하여 30일간 급여한 후 혈중 알코올 및 지질 농도, 간 기능 지표 효소 활성 및 간 조직 검사를 실시하였다. 임상생화학적으로 중요한 간 기능 지표 효소인 alanine aminotransferase (ALT), aspartate aminotransferase (AST), γ-glutamyl transpeptidase (γ-GTP) 및 lactate dehydrogenase(LDH) 활성이 알코올 대조군에서 증가하였다. 또한 혈중 알코올 농도도 알코올 섭취에 의해 증가하였다. 그러나 누에배설물 투여에 의해 혈중 ALT 및 LDH 활성은 현저하게 감소하였다. 혈중 중성지질, 콜레스테롤 농도는 알코올 대조군에 비해 누에배설물 투여에 의해 현저히 감소하였다. 또한 간 조직 검사에서 알코올 대조군에서 많은 지방적이 나타나 지방간이 확인되었으나 누에배설물 투여에 의해서는 지방적의 크기와 수가 많이 줄어드는 결과를 얻었다. 이상의 결과에서 누에배설물에 의한 알코올-유발 간독성의 개선효과는 간 조직의 임상생화학적 지표 효소의 활성 감소에 기인하는 것으로 나타났다. The purpose of present study was to investigate the protective effect of silkworm excrement powder (SEP) on alcohol-induced hepatotoxicity in rats. Semisynthetic diet supplemented with SEP (3%, w/w) given to alcohol-feeding rats for 30 days, then blood and tissues were collected, processed and used for alcohol concentration mensuration, various biochemical estimations and histopathological examination. Chronic alcohol administration resulted in significantly increase in the activities of the clinically important liver marker enzymes, alanine aminotransferase (ALT), aspartate aminotransferase (AST), γ-glutamyl transpeptidase (γ-GTP) and lactate dehydrogenase (LDH). Also, a highly significant increase in the blood alcohol level by alcohol treatment was observed. But alcohol-induced elevation of ALT and LDH levels markedly prevented and the level of blood alcohol decreased in SEP treated rats as compared to alcohol-administered control rats. SEP supplementation showed highly decreased the concentrations of total lipid, triglyceride and cholesterol in serum, as compared with alcohol treated control rats. Alcohol treatment induced the marked accumulation of large lipid droplets, hepatocytes necrosis and inflammation in the liver, but SEP administration attenuated to alcohol-induced accumulation of lipid droplets and hepatocyte necrosis. The results indicated that SEP may exert a protective effect against alcoholic hepatotoxicity through decreasing the activity of hepatic marker enzymes.
