초등학교 교사의 동기부여, 잡 크래프팅, 조직몰입의 구조적 관계 분석

본 연구는 학교조직의 주체로서 중요한 역할을 담당하는 있는 교사의 스트레스 및 직무 소진을 예방하고, 빠르게 변화하는 교육정책을 실천하며 효율성을 확보하기 위해 동기부여, 잡 크래프팅, 조직몰입의 구조적 관계를 확인하는데 목적이 있다. 대구 및 경북교육청 소속 초등학교 교사를 대상으로 하였으며, 잡 크래프팅 모델에 근거하여 동기부여, 잡 크래프팅, 조직몰입 간의 경로계수와 직접효과, 간접효과 및 총효과를 분석하였다. 연구 결과 동기부여와 잡 크래프팅이 조직몰입에 미치는 집적 효과가 정적인 것으로 나타났으며, 동기부여가 잡크래프팅을 매개로 하여 조직몰입에 미치는 간접 효과 또한 정적인 것으로 나타났다. 이러한 연구 결과를 바탕으로 관리자는 교사의 긍정적 동기부여를 지원해 줄 수 있는 방안을 마련해 야할 필요가 있으며, 업무, 인지, 관계 및 협력 크래프팅의 관점에서 알맞은 전략적 지원 방안을 제공해 주어 교사가 학교조직에 자발적으로 몰입할 수 있도록 하여야 할 것이다. 아울러 동기부여와 잡 크래프팅이 교사의 조직몰입을 높이는데 영향을 미친다는 점을 고려해보면, 학교현장에서 이와 관련된 연구는 지속될 필요가 있다. This study aims to demonstrate the structural relationship between motivation, job crafting and organizational commitment and the prevention of stress and job exhaustion in school organizations, while at the same time considering the implementation of rapidly changing educational policies and ensuring efficiency. It targets elementary school teachers working in the jurisdiction of the Daegu and Gyeongbuk office of education. Based on the job crafting model, the path coefficient, direct effect, indirect effect, and total effect were analyzed. The study showed that the direct static effects of both motivation and job crafting on organizational commitment are significant. The indirect static effects of motivation through the medium of job crafting on organizational commitment are also significant. Based on the research findings, school administrators should provide a variety of opportunities for members to increase motivation, and provide appropriate strategic support measures from the perspective of task-crafting, cognitive-crafting, relationship-crafting and cooperative-crafting, so that teachers voluntarily involve themselves in school organizations. In addition, motivation and job crafting have a considerable effect on increasing teacher's organizational commitment. Therefore, further research related to this area of the school environment needs to continue.

초등학교 교사의 동기부여, 잡 크래프팅, 혁신행동 간의 구조적 관계 분석

The study aims to demonstrate the structural relationships of teachers' motivations, job-crafting and innovative behavior in connection with job-crafting, which is still lacking in research at school sites. The study was conducted on elementary schools in Daegu and Gyeongsangbuk-do Office of Education, and analyzed the route coefficient and direct, indirect, and total effects between motivation, job creation, and innovative behavior. Studies have shown that both motive and job crafting have significant static effects directly on innovative behavior, and that motivation is also significant in indirect static effects on innovative behavior by using job crafting as a medium. Based on the research results, school administrators should find ways to enhance the motivation of their members in terms of job needs, self-interests and relationship needs so that job creation is not restricted and support them to design their jobs. In addition, considering that job-crafting has a static mediating effect between motivation and innovation behavior, it is necessary to strengthen teachers' job-crafting in order to improve innovative behavior and allow managers to act as job-crafters themselves. In addition, Job Crafting and Innovation Behavior can be important research variables given that Job Crafting and Innovation Behavior can affect policy implementation and task reinvention in accordance with changing environments.
