가부장적 리더십이 직무성과와 조직시민행동에 미치는 영향 : 집단주의 성향 및 LMX의 조절효과
본 논문에서는 중국 산업 근로자의 가부장적 리더십이 직무성과와 조직시민행동에 미치는 영향과 이들의 관계에서 집단주의 성향 및 LMX의 조절효과에 대해 실증연구를 수행하였다. 본 연구는 164명의 중국인 근로자를 대상으로 실시한 것으로서 자료를 분석한 결과는 다음과 같다. 첫째, 가부장적 리더십이 직무성과와 정(+)의 관계를 가진 다는 것을 확인하였다. 둘째, 가부장적 리더십은 조직시민행동과 정(+)의 관계를 가진 다는 것을 확인하였다. 셋째, 집단주의 성향이 강할수록 가부장적 리더십은 조직시민행동 간의 정(+)의 관계는 강화된다는 것을 검증하였다. 넷째, LMX가 높을수록 가부장적 리더십과 직무성과와 조직시민행동 간의 정(+)의 관계는 강화된다는 것을 검증하였다. 마지막으로 본 논문에서 연구결과에 따른 이론적 및 실무적 시사점을 제시하고, 본 연구의 한계점 및 향후 연구방향을 제시하였다. In this paper, empirical studies have been carried out on the effect of paternalistic leadership of Chinese industrial workers on job performance and organizational citizenship behavior, the moderating roles of collectivism and LMX. This study was conducted on 164 Chinese workers, and the results of the analysis of the data are as follows. First, we confirmed that paternalistic leadership had a positive relationship with job performance. Second, paternalistic leadership confirmed that it had a positive relationship with organizational citizenship behavior. Third, it was verified that the stronger the tendency of collectivism, the stronger the definition relationship between organizational citizenship behavior. Fourth, it was verified that the higher the LMX, the stronger the definition relationship between paternalistic leadership and job performance and organizational citizenship behavior. Finally, in this paper, theoretical and practical implications according to the research results were presented, and the limitations of this study and future research directions were presented.
