This study sheds a light on influence of estheticians' job characteristics on their job commitment, growth needs and job performance, as well as mediation effects of their job commitment and growth needs. I have surveyed a total of 260 skin care shop employees to achieve the objective of this study and conducted analysis of frequency, reliability of measuring tools, factors and correlations using SPSS Ver. 23.0. I have also conducted the F test to analyze differences in sanitary management according to operation types of skin care
shops. Moreover, my regression analysis for hypothesis verification shows the following results.
First, my analysis on differences in understanding and practice of sanitary management according to operation types of skin care shops has shown that personal brand shops have relatively better understanding and practice of sanitary management than franchises.
Second, factors comprising estheticians' job characteristics such as skills, work variety, task identity, task importance, autonomy and feedback have been confirmed to have a significant influence on their job commitment, growth needs and job performance.
Third, as a result of looking into mediation effects of their job commitment and growth needs, in terms of the relationship between estheticians' job characteristics and job performance, some partial mediation effects have been confirmed.
From the above results of this study, it has been known that internal/external factors such as current situations or organizational characteristics of skin care shops that estheticians experience have an influence on their job performance by stimulating their focus on their job and their growth needs. It has been shown that the greater their job expertise, influence on other people and self-esteemare, the better their job performance is. In particular, estheticians with stronger focus and commitment to their job and higher growth needs as well as more job expertise, influence and self-esteem regarding their job are more likely to achieve higher job efficiency. Therefore, it is considered that tangible/intangible compensation systems through their performance are required to strengthen and stimulate their job commitment and growth needs with systems to manage/maintain them.
