위기지각이 부하에 의해 인지된 카리스마 리더십과 리더수용도, 노력에 미치는 영향 = The Effects of Crisis Perception on Charismatic Leadership, Subordinates’ Leader Acceptance, and Effort

국문 초록 (Abstract)

본 연구에서는 카리스마 리더십의 주요한 상황요인으로 제시되고 있는 위기의 지각이 부하들에 의해 인지된 카리스마 리더십과 리더십 수용도, 그리고 노력수준에 어떠한 영향을 미치는지를 통합모형을 통하여 분석하고자 하였다. 이를 위하여 경영환경의 불확실성에 따른 영향에 보다 민감한 위치에 있는 중소기업 종사자들을 대상으로 설문조사에 의한 자료를 수집하고 가설검증을 시도 하였다. 연구결과에 따른 경우 위기의 지각은 CEO에 대한 카리스마 리더십지각과 가설검증을 시도 하였다. 연구결과에 따를 경우 위기의 지각은 CEO의 리더십을 카리스마 차원에서 인식할수록 리더수용도는 높아지는 것으로 나타났다. 그러나 기대와 달리 실증분석결과에 따를 경우 카리스마 리더십지각과 노력 간의 직접적인 관계는 지지되지 않는 것으로 나타났다. 반면 리더수용도를 통한 카리스마 리더십지각과 노력 간의 간접효과가 확인됨으로써 카리스마 리더십과 노력 간의 관계는 리더의 영향력을 받아들이고자 하는 부하들의 의지와 밀접한 관련이 있다는 것을 보여주었다. 본 연구는 리더와 부하, 그리고 상황적 요인의 상호관계를 고려한 통합모형하에서 카리스마 리더십과 결과변수 간의 관계를 접근하였다는 점에서 연구의 의의를 찾을 수 있다. 연구결과에 대한 논의 및 결론부에서 연구결과가 지니는 의미와 한계점들에 대하여 구체적으로 논의하였다.

다국어 초록 (Multilingual Abstract)

This study examines the effects of crisis perception that has considered as a important situational factor of charismatic leadership on perceived charismatic leadership, acceptance of leader and effort level through integrative model. Based on the previous studies, hypotheses were developed and tested. Data for this study were collected from employees at small and medium firms who are more sensitive to influence of environmental uncertainty than others. The results of our study are as follows.
First, perceived crisis has a positive influence on perceived charismatic leadership and acceptance of leader. Second, Perceived charismatic leadership has a positive influence on acceptance of leader. However, there was no statistical evidence that perceived charismatic leadership has an effect on subordinate’s effort. While, We found significant indirect relationship between perceived charismatic leadership and subordinate’s effort. This study has important implications because it examined the relationship between charismatic leadership and outcomes variables under integrative model that includes a leader, a subordinate and contextual factor. Implications of this study and directions for future research are discussed in discussion and conclusions.
