교장의 지도성 유형에 따른 도서지역 교사들의 직무 만족도 연구 = A Study on the Effects of Principals' Leadership Style on the Job Satisfaction of Teachers in island Areas

국문 초록 (Abstract)

본 연구는 교사가 지각하는 학교장의 지도성 유형과 직무만족과의 관계를 알아보는데 있으며 구체적으로는 도서지역 학교장의 지도성 유형을 분석하여 보고, 학교 조직에서 학교장의 지도성은 교사의 배경변인(성별,학력별,경력별,연령별,직위별,학교그별,학교규모별)에 따라 어떻게 지각되고 있는지를 고찰한다. 학교현장의 문제를 기초로 도서지역 교사가 지각한 학교장의 지도성 유형과 교사의 직무만족과의 관계가 어떠한가를 교사들의 인식을 중심으로 재분석해 봄으로써 교사의 직무만족을 유도할 수 있는 바람직한 학교 행정가의 지도성 유형을 찾아보고자 하였다. 연구결과 도서지역 교사들은 학교장의 지도성을 목표지향성. 인간지향성, 관료 지향성 경향의 순으로 지각하고 있으며, 다음으로 교사가 지각한 직무만족도는 인간관계가 가장 중요한 요인이며 자아실현, 업무활동, 근무조건 순으로 나타났다. 또한, 학교장의 지도성 유형이 관료지향성인 경우에는 직무만족 하위요인들 중 인간관계와 직무자체가 부적인 상관이 있으며 그 외, 교사의 직무만족의 하위요인들은 학교장의 관료지향성과는 상관관계가 낮은 것으로 나타났다. 이러한 결과를 토대로 볼 때 도서지역에서 근무하는 교사들은 학교장에 대한 인간적인 측면에 관심을 더 갖고 있는 만큼 학교장의 지도성과 교사성취를 위한 소양교육이 필요하다 하겠고, 교사들이 즐겁고 보람된 교수 활동이 되기 위해서는 제도적 장치 및 행정적, 재정적 지원체제가 마련되어야 할 것으로 본다.

다국어 초록 (Multilingual Abstract)

This study is on the correlation berween the principals' leadership style that were perceivd by reachers and the degree of job satisfaction of teachers.Specifically this study is to analyze the principals' leadership style in island areas and to search how they are perceived by reacher's various factors such as sex, academic career, age, job-ranking. grade of school. scale of school etc.
In other words. this study is to analyze the correlation between the principals' leadership style and the degree of job satisfaction of teachers and to search for the desirable model of executive teachers' leadership.
The results are that teachers in island areas recognized the principals' leadership as goal-oriented, human-oriented. and bureaucracy oriented. And human-relation is the most important factor in the degree of job satisfaction and the realization if the ideal. work itself. and working, conditions are followed. If the principal has a bureaucratic leadership. human-relation and the work itself-among the surbordinate factors were shown to have a negative relation with it. The rest of factors showed a low relation with the principal"s bureaucratic leadership. If was appeared that the teachers in this area were more affected by the principal's human mature. There should be some educational programs for the principals'. the institutional device, and administrative and financial supporting system for teachers' better quality of life.
