중국 대학 영어교수의 분산적 리더십이 직무만족도에 미치는 영향: 교수효능감 및 전문성발달의 매개효과를 중심으로

본 연구는 중국 대학 영어교수의 분산적 리더십과 직무만족도 사이의 구조적 관계를 탐구하기 위하여 교수효능감과 전문성발달의 매개효과를 검증하고자 한다. 이는 중국 대학 영어교수의 직무만족도를 촉진하는 방안을 검토하고, 구조방정식을 이용하여 교수의 분산적 리더십이, 교수효능감, 전문성발달이 직무만족도에 미치는 영향에 대한 전반적인 검증을 목표로 하고 있다. 본 연구를 위하여 예비조사와 본조사를 실시하였으며 예비조사는 중국 대학 영어교수 109명(남47, 여62)을 대상으로 하였고, 본 조사는 중국 대학 영어교수 513명(남225, 여288)을 대상으로 하였다. 이와 같은 연구결과를 위하여 수집된 자료를 SPSS 24.0 프로그램과 AMOS 22.0 프로그램을 활용하여, 탐색적 요인분석과 확인적 요인분석을 통해 측정도구의 신뢰성과 타당성을 확인하고 구조방정식, 부트스트래핑를 통해 변수 간의 관계를 검증하였다. 연구결과를 바탕으로 교수들의 분산적 리더십, 교수효능감, 전문성발달 등의 영향요인을 밝히고 궁극적으로 중국 대학 영어교수의 직무만족도를 높이고자 한다. 본 연구의 결과는 다음과 같다. 첫째, 교수의 분산적 리더십은 직무만족도에 긍정적인 영향을 미친다고 나타났으며 둘째, 교수의 분산적 리더십은 교수효능감에 긍정적인 영향을 미친다고 나타났다. 셋째, 교수의 분산적 리더십은 전문성발달에 긍정적인 영향을 미친다고 나타났으며 넷째, 교수효능감 또한 직무만족도에 긍정적인 영향을 미친다고 나타났다. 다섯째, 교수의 전문성발달 또한 직무만족도에 긍정적인 영향을 미친다고 나타났으며 여섯째, 교수의 분산적 리더십은 교수효능감과 전문성발달을 매개로 직무만족도에도 유의미한 영향을 미친다고 나타났다. 본 연구는 분산적 리더십의 지도하에 교수효능감을 높이고, 전문성발달 활동을 강화하여 교수의 성장과 함께 지속적으로 전문성을 발달하는데 시사점을 제공하고자 한다. 또한 교수 개인의 학교에 대한 직업 소속감이 높아지면서 교수의 직무만족도와 함께 학생의 학업 성적과 대학의 장기적인 발달에 조력하는데 이바지 하고자 한다. 주제어: 중국 대학 영어교수, 분산적 리더십, 교수효능감,전문성발달, 직무만족도 The purpose of this study is to explore the structural relationship between distributed leadership and job satisfaction of Chinese college English professors, and verify the mediating effect of teaching efficacy and professional development. It aims to explore ways to promote job satisfaction of English professors at Chinese universities and to verify the overall effect of professors' distributed leadership, teaching efficacy, and professional development on job satisfaction by using structural equations. For this study, a preliminary survey and a formal survey were conducted, and the preliminary survey was conducted on 109 Chinese college English professors (male 47, female 62) and the formal survey was conducted on 513 Chinese college English professors (male 225, female 288). Using SPSS 24.0 and AMOS 22.0, the reliability and validity of the measurement tool were confirmed through exploratory factor analysis and confirmatory factor analysis, and the relationships between variables were verified through structural equation and bootstrapping. Based on the study result, it was intended to find the influencing factors of distributed leadership, teaching efficacy, and professional development of professors and eventually increase job satisfaction of Chinese college English professors. The results of this study are as follows. First, it was found that the distributed leadership of college professors had a positive effect on job satisfaction. Second, it was found that the distributed leadership of professors had a positive effect on teaching efficacy. Third, it was found that the distributed leadership of professors had a positive effect on the professional development. Fourth, teaching efficacy also had a positive effect on job satisfaction. Fifth, the professional development of professors had a positive effect on job satisfaction. Sixth, the distributed leadership of professors had a significant effect on job satisfaction through teaching efficacy and the professional development. This study aims to provide implications for continuously developing professionalism with the growth of professors by enhancing the teaching efficacy and strengthening professional development activities under the guidance of distributed leadership. In addition, as professors' personal sense of professional belonging to the school increases, professors' job satisfaction also contributes to students' academic performance and colleges' long-term development.
