창업가 특성과 기업의 여성친화성이 기업생존율과 경영성과에 미치는 영향

우리나라에서 신규창업 기업의 수는 꾸준히 증가하는 추세이나, 기업의 폐업률 또한 높은 편이다. 기업이 폐업하지 않고 지속해서 생존을 유지하는 힘은 다양한 내ㆍ외부적 요인에 의해 결정되겠지만, 무엇보다도 창업가 특성이 가장 기본적인 요소라고 할 수 있다. 특히 기업의 규모가 작을수록, 창업가의 역할과 그에 대한 의존도는 매우 높게 나타나기 때문에 매년 창업을 시작하는 창업가들에게 지속 성장을 위한 방향을 알려주는 나침반을 제시한다면 실패율을 낮출 수 있는 하나의 계기가 될 것이다. 여성기업인 육성은 세계적인 추세이다. 이는 고령화와 인구 감소 등으로 성장잠재력이 떨어지는 국가 경제에 여성 경제 인력이 새로운 동력이 될 것이란 기대 때문이다. 최근 많은 연구에서 기업의 여성친화성이 높을수록, 매출이나 이익 등 기업의 경영성과가 높아짐은 물론, 직무만족도, 기업 혁신성, 다양성 등 비재무적 측면도 건강하게 변화된다는 많은 실증적 사례가 나타나고 있다. 본 연구는 기업생존율과 경영성과를 높이는 요인으로써 창업가 특성과 기업의 여성친화성을 살펴보고, 고성과 기업과 그 외 기업 간 창업가 특성과 기업의 여성친화성의 차이에 대해서 살펴보고자 하였다. 연구의 목적을 달성하기 위해, 온라인 설문을 통하여 창업 7년 미만의 대표자 147명에게 설문을 시행하였으며, 이 중 5명을 대상으로 심층 면담을 진행하였다. 연구 결과, 첫째, 창업가 특성과 기업의 여성친화성이 기업생존율에 미치는 영향을 살펴본 결과, 창업가적 역할과 기술ㆍ기능적 역할이 기업생존율에 정(+)의 영향을 주는 것으로 나타났으며, 창업가의 특성 중 관리적 역할은 통계적으로 유의미한 차이가 없었다. 둘째, 창업가 특성과 기업의 여성친화성이 기업의 경영성과 중 재무적 성과(매출)에 미치는 영향을 살펴본 결과, 두 독립변수 모두 기업의 경영성과 중 재무적 성과(매출)에는 유의미한 영향을 주지 않는 것으로 나타났다. 셋째, 창업가 특성과 기업의 여성친화성이 기업의 경영성과 중 비재무적 성과(수익ㆍ고객만족)에 미치는 영향을 살펴본 결과, 창업가적 역할과 기술ㆍ기능적 역할이 높을수록 비재무적 성과(수익)가 높은 것으로 나타났으며, 기업의 여성친화적 다양성과 창업가 역할이 클수록 비재무적 성과(고객만족)도 높은 것으로 나타났다. 넷째, 고성과 기업과 그 외 기업과 차별화되는 요인을 찾아내고자 하였으나, 고성과 기업과 그 외 기업은 창업가 특성이나, 기업의 여성친화성에 큰 차이가 없었고, 기업의 여성친화적 다양성에서만 유의미한 차이가 있는 것으로 나타났으며, 고성과 기업이 그 외 기업에 비해 여성친화적 다양성이 낮은 것으로 나타났다. 따라서, 창업기업의 생존율을 높이고, 경영성과를 높이기 위해서는 창업가의 창업가적 역할과 기술ㆍ기능적 역할이 무엇보다 중요함을 알 수 있었으며, 고성과 기업으로 성장하기 위해서는 기업 내 다양성을 인정하고 반영하는 문화가 조성되어야 할 것이다. The number of new start-ups in Korea is steadily increasing, but the closure rate of companies is also high. The ability of a company to continue to survive is determined by various internal and external factors, but the characteristics of entrepreneurs, can be said to be among the most essential factors. Especially, the smaller the company’s size, the higher the CEO's role and the company’s dependence on it. Therefore, it will be an opportunity to mitigate the failure rate if we present a process that provides CEOs starting a business with a direction towards sustainable growth. Fostering female entrepreneurs is a global trend. This is due to the expectation that female economic manpower will become a new engine in the national economy where growth potential is hindered due to aging and population decline. There are many empirical examples that the higher the female-friendliness of a company is, the higher the company's management performance, such as an increase in sales and profits, as well as non-financial aspects such as job satisfaction, corporate innovation. The purpose of this study was to examine the characteristics of entrepreneurs and women-friendliness of enterprises as factors that increase the survival rate and business performance of the enterprises and to examine the differences in entrepreneurship characteristics and women-friendliness of enterprises between high performing enterprises and others. To achieve this, a 56 question questionnaire was conducted online to 147 entrepreneurs with less than 7 years in operation. Five of these entrepreneurs were interviewed in-depth. First, the effect of entrepreneurship characteristics and women-friendliness of a company on the corporate survival rate showed that the entrepreneurial role and the technicalㆍfunctional role had a positive (+) effect on the corporate survival rate. There was no statistically significant difference in the managerial role. Second, the result of examining the effect of entrepreneurship characteristics and women-friendliness of a company showed that neither had an affect on financial performance(sales) among business performances. Third, as a result of examining the effect of entrepreneurship characteristics and women-friendliness of a company on non-financial performance (revenue, customer satisfaction) among corporate management performances, the higher the entrepreneurial role and technicalㆍ functional role, the higher the non-financial performance(revenue). It was found that the higher the women-friendly diversity and entrepreneurship role of a company, the higher the non-financial performance (customer satisfaction). Fourth, while trying to find the factors that differentiate between high-performing companies and other companies, there was no significant difference in their entrepreneurship characteristics or women-friendliness. However, it was found that high-performing companies had lower female-friendly diversity than general companies. Therefore, to increase the survival rate of a company and increase management performance, it was found that the entrepreneurial role and the technicalㆍfunctional role of entrepreneurs are most important. In order to grow into a high performing company, a culture that recognizes and reflects the diversity within the company should be created.
